    본 연구의 목적은 국내 중소기업을 대상으로 혁신적 인사시스템이 조직효과성 및 혁신행동에 미치는 영향을 규명하고, 이러한 관계에서 리더십과 직무만족이 어떠한 매개적 역할을 수행하는지를 실증적으로 분석하는 데 있다. 최근 디지털 전환과 경쟁 심화, 인구구조 변화 등 급변하는 경영환경 속에서 중소기업은 인적자원을 핵심 경쟁우위의 원천으로 인식하고 있음에도 불구하고, 체계적인 인사관리 시스템의 부재, 리더십 개발의 한계, 직원 직무만족 관리의 미흡 등 구조적 제약을 안고 있다. 이에 본 연구는 AMO 이론(Ability–Motivation–Opportunity)과 Herzberg의 2요인 이론을 이론적 기반으로, 혁신적 인사시스템–리더십–직무만족–조직효과성–혁신행동 간의 구조적 관계를 통합적으로 검증하고자 하였다.
    연구모형에서 혁신적 인사시스템은 동기부여, 교육훈련, 참여기회의 세 가지 차원으로 구성되었다. 동기부여는 공정한 보상, 성과에 대한 인정, 승진 기회 등 구성원의 동기를 촉진하는 제도를, 교육훈련은 직무역량 및 리더십·조직역량 강화를 위한 교육·개발 활동을, 참여기회는 의사결정 참여, 의견 제안, 자율적인 직무 수행과 같은 참여적 인사 제도를 의미한다. 리더십은 변혁적 리더십과 거래적 리더십으로 구분하였으며, 직무만족은 직무 그 자체에서 비롯되는 내재적 만족과 보상·근무조건 등 외적 요인에서 비롯되는 외재적 만족의 이원적 구조로 설정하였다. 조직효과성은 재무적 성과와 비재무적 성과로 구분하고, 아울러 구성원의 창의적인 아이디어 제안·개발·실행을 포괄하는 혁신행동을 별도의 결과변수로 포함하였다.
    실증 분석을 위해 국내 중소기업에 종사하는 근로자를 대상으로 설문조사를 실시하였으며, 최종 500부의 유효 표본을 확보하였다. 수집된 자료는 SPSS를 활용한 기초통계 및 신뢰도 분석을 거친 후 SmartPLS 4.0을 이용하여 측정모형 및 구조모형을 검증하였다. 측정모형 분석에서는 확인적 요인분석을 통해 요인적재량, 신뢰도, 평균분산추출(AVE)을 검토하여 수렴타당성을 확인하였고, Fornell–Larcker 기준과 HTMT 지수를 통해 판별타당성을 검증하였다. 구조모형 분석에서는 경로계수, 부트스트래핑(bootstrapping)을 활용하여 매개효과의 유의성을 검증하였다.
    분석 결과, 첫째, 혁신적 인사시스템과 리더십 간의 관계에서 참여기회와 교육훈련은 변혁적 리더십, 거래적 리더십 모두에 유의한 정(+)의 영향을 미쳤으며, 특히 참여기회는 두 리더십 유형에 영향을 미치는 것으로 나타났다. 반면 동기부여는 변혁적 리더십에만 유의한 정(+)의 영향을 미쳤고, 거래적 리더십에는 유의한 영향을 미치지 않았다. 이는 구성원에게 자율성과 참여기회를 부여하는 HR 제도가 리더의 비전 제시와 영감적 동기부여, 성과 중심의 관리 행동 모두를 촉진한다는 점을 시사한다.
    둘째, 혁신적 인사시스템과 직무만족 간의 관계에서는 동기부여와 참여기회가 내재적 만족과 외재적 만족에 유의한 정(+)의 영향을 미치는 것으로 나타났다. 반면 교육훈련은 외재적 만족에는 유의한 정(+)의 영향을 미쳤으나, 내재적 만족에는 유의한 영향을 미치지 않았다. 이는 교육훈련이 주로 승진·보상·경력개발 등 외재적 보상에 대한 기대와 만족을 높이는 역할을 하는 반면, 직무 자체의 의미·흥미·성취감과 같은 내재적 만족을 직접적으로 강화하는 데에는 상대적으로 제한적일 수 있음을 보여준다.
    셋째, 리더십과 조직효과성 간의 관계 분석 결과, 변혁적 리더십과 거래적 리더십은 모두 재무적 성과, 비재무적 성과 및 혁신행동에 유의한 정(+)의 영향을 미쳤다. 변혁적 리더십은 비전 제시, 지적 자극, 개인적 배려를 통해 구성원의 자발적인 몰입과 혁신행동을 촉진하였으며, 거래적 리더십은 명확한 성과 기준과 보상 및 통제를 통해 재무성과뿐 아니라 비재무성과와 혁신행동을 뒷받침하는 것으로 나타났다.
    넷째, 직무만족과 성과 간 관계에서는 내재적 만족이 비재무적 성과와 혁신행동에 유의한 정(+)의 영향을 미친 반면, 재무성과에는 유의하지 않았다. 외재적 만족은 재무성과와 혁신행동에는 유의한 정(+)의 영향을 미쳤으나, 비재무 성과에는 유의한 영향을 보이지 않았다. 이를 통해 직무만족의 두 차원이 서로 다른 성과 유형에 차별적으로 작용함을 확인할 수 있었다.
    다섯째, 매개효과 분석 결과, 거래적 리더십은 교육훈련, 참여기회와 조직효과성 간 관계를 부분적으로 매개하는 것으로 나타났으며, 내재적 만족과 외재적 만족은 성과의 유형에 따라 차별적인 매개효과를 보였다. 즉, 내재적 만족은 주로 비재무성과와 혁신행동을, 외재적 만족은 재무성과와 혁신행동을 매개하는 경로가 유의하게 검증되었다.
    이러한 결과는 혁신적 인사시스템이 리더십과 직무만족을 통해 중소기업의 재무적 성과, 비재무적 성과 및 혁신행동으로 연결된다는 점을 실증적으로 보여준다. 이론적으로는 AMO 이론과 Herzberg의 2요인 이론을 결합하여 HRM–리더십–직무태도–조직성과 간 관계를 통합적으로 검증함으로써, 혁신적 인사시스템 연구의 이론적 기반을 확장하였다. 실무적으로는 참여기회 확대, 교육훈련의 전략적 운영, 내재적 만족과 외재적 만족을 구분한 맞춤형 인사 전략, 변혁적 리더십과 거래적 리더십의 균형적 개발, 혁신행동을 촉진하는 조직문화 구축 등 중소기업 인사시스템 설계 및 운영에 실질적으로 활용 가능한 구체적 방안을 제시하였다.
    마지막으로, 본 논문의 구성은 다음과 같다. 제1장에서는 연구의 배경과 목적, 연구 필요성, 연구문제 및 가설, 연구범위와 방법, 그리고 논문의 구성을 제시하였다. 제2장에서는 혁신적 인사시스템, 리더십, 직무만족, 조직효과성, 혁신행동에 관한 이론적 배경과 선행연구를 고찰하고, 이를 토대로 연구의 이론적 틀을 정립하였다. 제3장에서는 연구모형과 가설을 제시하고, 변수의 조작적 정의와 측정도구, 표본설계, 자료수집 및 분석방법을 설명하였다. 제4장에서는 표본의 특성과 측정모형 검증 결과, 구조모형 분석 및 가설검증 결과를 제시하였다. 제5장에서는 연구 결과를 요약하고, 이론적·실무적 시사점, 연구의 한계 및 향후 연구 방향을 제시하였다.

    The purpose of this study is to empirically examine the effects of innovative human resource management (HRM) systems on organizational effectiveness and innovative work behavior in small and medium-sized enterprises (SMEs) in Korea, and to investigate the mediating roles of leadership and job satisfaction in these relationships. In the context of rapid environmental changes such as digital transformation, intensified competition, and demographic shifts, SMEs increasingly recognize human resources as a critical source of competitive advantage, yet they often suffer from underdeveloped HR systems, limited leadership development, and insufficient management of employee job satisfaction. Drawing on the Ability–Motivation–Opportunity (AMO) framework and Herzberg’s two-factor theory, this study develops and tests an integrated structural model linking innovative HRM practices, leadership, job satisfaction, organizational performance, and innovative work behavior.
    In the research model, the innovative HRM system is conceptualized with three components: motivation, training and development, and participation opportunities. Motivation refers to HR practices that enhance employees’ willingness to perform, such as fair compensation, recognition, and promotion opportunities. Training and development represent educational and developmental programs aimed at strengthening both job-related skills and broader leadership and organizational capabilities. Participation opportunities indicate employees’ involvement in decision-making, suggestion schemes, and autonomous work practices. Leadership is divided into transformational and transactional leadership, while job satisfaction is conceptualized as a dual construct comprising intrinsic job satisfaction (stemming from the nature and meaning of the job itself) and extrinsic job satisfaction (stemming from external conditions such as pay, benefits, and working conditions). Organizational effectiveness is measured through financial and non-financial performance, and innovative work behavior is included as a distinct outcome variable capturing the generation, promotion, and implementation of novel ideas within the organization.
    Survey data were collected from 500 employees working in Korean SMEs. After preliminary analyses and reliability checks using SPSS, measurement and structural models were assessed using SmartPLS 4.0. For the measurement model, confirmatory factor analysis was conducted to examine factor loadings, composite reliability, and average variance extracted (AVE), thereby confirming convergent validity. Discriminant validity was evaluated based on the Fornell–Larcker criterion and the heterotrait–monotrait (HTMT) ratio. For the structural model, path coefficients were estimated, and mediation effects were tested using bootstrapping procedures.
    The empirical findings are as follows. First, participation opportunities and training and development have significant positive effects on both transformational and transactional leadership, with participation opportunities exerting the strongest influence on the two leadership styles. Motivation significantly enhances transformational leadership, but its effect on transactional leadership is not statistically significant. These results suggest that HR practices that provide autonomy and participation can foster not only visionary and inspirational leadership but also performance- and control-oriented leadership behaviors.
    Second, motivation and participation opportunities significantly increase both intrinsic and extrinsic job satisfaction. In contrast, training and development positively influence extrinsic job satisfaction but do not significantly affect intrinsic job satisfaction. This implies that training and development may primarily enhance employees’ expectations and satisfaction regarding external rewards such as promotion and career opportunities, while they do not automatically strengthen the sense of meaning, interest, or fulfillment derived from the job itself.
    Third, both transformational and transactional leadership exert significant positive effects on financial performance, non-financial performance, and innovative work behavior. Transformational leadership promotes employees’ voluntary engagement and creative problem-solving efforts through vision articulation, intellectual stimulation, and individualized consideration. Transactional leadership, by clarifying performance expectations and providing contingent rewards and corrective feedback, also contributes positively not only to financial outcomes but also to non-financial performance and innovative work behavior.
    Fourth, regarding the relationships between job satisfaction and outcomes, intrinsic job satisfaction has significant positive effects on non-financial performance and innovative work behavior but not on financial performance. Extrinsic job satisfaction, in turn, has significant positive effects on financial performance and innovative work behavior, whereas its effect on non-financial performance is not significant. These findings indicate that the two dimensions of job satisfaction differentially contribute to distinct aspects of organizational outcomes.
    Fifth, the mediation analyses show that transactional leadership partially mediates the relationships between training, participation opportunities, and organizational performance. Furthermore, intrinsic and extrinsic job satisfaction display differential mediating roles across performance dimensions: intrinsic job satisfaction primarily mediates the effects of HRM components on non-financial performance and innovative work behavior, whereas extrinsic job satisfaction primarily mediates their effects on financial performance and innovative work behavior.
    Overall, this study provides empirical evidence that innovative HRM systems influence multi-dimensional organizational performance and innovative work behavior through leadership and job satisfaction, highlighting the central roles of participation opportunities and the dual structure of job satisfaction. Theoretically, the study contributes to the HRM literature by integrating the AMO framework and Herzberg’s two-factor theory into a comprehensive model linking innovative HRM practices, leadership, job attitudes, and organizational outcomes in the SME context. Practically, the findings suggest several actionable implications for SMEs: the importance of designing HR systems that expand employee participation mechanisms; strategically aligning training and development with performance management and career systems; managing intrinsic and extrinsic job satisfaction in a differentiated manner according to strategic goals; developing balanced transformational and transactional leadership capabilities; and fostering organizational cultures that support employees’ innovative work behavior.
    Finally, the composition of this dissertation is as follows. Chapter 1 presents the research background and objectives, the necessity and significance of the study, research questions and hypotheses, the scope and limitations, research methods, and the overall structure of the dissertation. Chapter 2 reviews the theoretical foundations and prior studies related to innovative HRM systems, leadership, job satisfaction, organizational performance, and innovative work behavior, and develops the theoretical framework of the study. Chapter 3 proposes the research model and hypotheses, and explains the operational definitions and measurement of variables, sampling design, data collection procedures, and analytical methods. Chapter 4 reports the characteristics of the sample, the results of measurement model evaluation, and the findings from structural model analysis and hypothesis testing. Chapter 5 summarizes the main research findings, discusses theoretical and practical implications, and presents the limitations of the study and suggestions for future research.

    Third, both transformational and transactional leadership exert significant positive effects on financial performance, non-financial performance, and innovative work behavior. Transformational leadership promotes employees’ voluntary engagement and creative problem-solving efforts through vision articulation, intellectual stimulation, and individualized consideration. Transactional leadership, by clarifying performance expectations and providing contingent rewards and corrective feedback, also contributes positively not only to financial outcomes but also to non-financial performance and innovative work behavior.
    Fourth, regarding the relationships between job satisfaction and outcomes, intrinsic job satisfaction has significant positive effects on non-financial performance and innovative work behavior but not on financial performance. Extrinsic job satisfaction, in turn, has significant positive effects on financial performance and innovative work behavior, whereas its effect on non-financial performance is not significant. These findings indicate that the two dimensions of job satisfaction differentially contribute to distinct aspects of organizational outcomes.
    Fifth, the mediation analyses show that transactional leadership partially mediates the relationships between training, participation opportunities, and organizational performance. Furthermore, intrinsic and extrinsic job satisfaction display differential mediating roles across performance dimensions: intrinsic job satisfaction primarily mediates the effects of HRM components on non-financial performance and innovative work behavior, whereas extrinsic job satisfaction primarily mediates their effects on financial performance and innovative work behavior.
    Overall, this study provides empirical evidence that innovative HRM systems influence multi-dimensional organizational performance and innovative work behavior through leadership and job satisfaction, highlighting the central roles of participation opportunities and the dual structure of job satisfaction. Theoretically, the study contributes to the HRM literature by integrating the AMO framework and Herzberg’s two-factor theory into a comprehensive model linking innovative HRM practices, leadership, job attitudes, and organizational outcomes in the SME context. Practically, the findings suggest several actionable implications for SMEs: the importance of designing HR systems that expand employee participation mechanisms; strategically aligning training and development with performance management and career systems; managing intrinsic and extrinsic job satisfaction in a differentiated manner according to strategic goals; developing balanced transformational and transactional leadership capabilities; and fostering organizational cultures that support employees’ innovative work behavior.
    Finally, the composition of this dissertation is as follows. Chapter 1 presents the research background and objectives, the necessity and significance of the study, research questions and hypotheses, the scope and limitations, research methods, and the overall structure of the dissertation. Chapter 2 reviews the theoretical foundations and prior studies related to innovative HRM systems, leadership, job satisfaction, organizational performance, and innovative work behavior, and develops the theoretical framework of the study. Chapter 3 proposes the research model and hypotheses, and explains the operational definitions and measurement of variables, sampling design, data collection procedures, and analytical methods. Chapter 4 reports the characteristics of the sample, the results of measurement model evaluation, and the findings from structural model analysis and hypothesis testing. Chapter 5 summarizes the main research findings, discusses theoretical and practical implications, and presents the limitations of the study and suggestions for future research.
