본 연구는 호텔 조리종사원의 창업특성이 창업효능감, 창업의지, 그리고 창업행동에 미치는 영향을 규명함으로써, 조리종사자들이 보유한 전문역량과 직무경험이 창업활동으로 이어지는 과정을 실증적으로 분석하고자 하였다. 최근 호텔 산업은 경기침체와 인력구조 변화로 인해 조리 인력의 고용 불안정과 이직률이 증가하고 있으며, 이에 따라 창업이 새로운 경력 대안이자 자아실현의 통로로 주목받고 있다. 본 연구는 이러한 사회적 흐름 속에서 조리종사자의 창업특성이 창업효능감과 창업의지, 그리고 실제 창업행동으로 전이되는 관계를 실증적으로 검증함으로써, 향후 조리직 종사원의 경력 개발 및 창업지원 정책 수립에 기초자료를 제공하는데 목적이 있다.
이를 위해 선행연구를 바탕으로 연구모형과 가설을 설정하였으며, 국내 호텔에 재직 중이거나 과거 호텔 조리경험을 가진 종사자 300명을 대상으로 설문조사를 실시하였다. 수집된 자료는 SPSS 30.0 활용하여 빈도분석, 신뢰도 분석, 요인분석, 상관관계 분석을 통해 가설을 검증하였다. 분석 결과는 다음과 같다.
첫째, 창업특성은 창업효능감에 유의한 정(+)의 영향을 미치는 것으로 나타났다. 즉, 창업선호, 성취욕구, 위험감수성 등의 창업특성이 강할수록 조리종사자는 자신의 창업 수행 능력에 대한 자신감을 높게 인식하였다.
둘째, 창업효능감은 창업의지에 정(+)의 영향을 미치는 것으로 확인되었으며, 자기효능감이 높을수록 창업을 실행하려는 의지가 강화되는 것으로 나타났다.
셋째, 창업의지는 창업행동에 직접적인 정(+)의 영향을 미치는 것으로 분석되었다. 이는 창업을 향한 구체적 의지가 실제 창업 준비 및 실행으로 이어진다는 점을 시사한다.
넷째, 창업효능감은 창업의지과 창업행동 간의 영향 관계에서 개인의 심리적 자신감이 행동으로 전환을 촉진하는 중요한 요인임을 의미한다.
본 연구의 결과를 종합하면, 호텔 조리종사자의 창업특성은 단순한 개인 성향을 넘어 창업효능감과 창업의지를 실제 창업행동으로 이어지는 핵심 요인임을 확인하였다. 따라서 조리종사자가 창업을 경력의 확장과 자기실현의 기회로 인식할 수 있도록, 멘토링 시스템, 직무기반 창업교육 프로그램, 창업지원제도 등의 체계적인 지원이 필요함을 제안한다.
본 연구는 호텔 조리종사자의 창업을 개인의 직무 이탈이 아닌 전문직으로서의 성장 과정이자 산업 발전의 긍정적 순환 구조로 제시하였다는 점에서 학문적 및 실무적 의의를 가진다.

This study aims to empirically examine the process through which the start-up characteristics of hotel culinary employees influence entrepreneurial self-efficacy, entrepreneurial intention, and start-up behavior, thereby clarifying how their professional competencies and job experiences are translated into entrepreneurial activities. In recent years, the hotel industry has faced economic stagnation and structural changes in its workforce, leading to employment instability and increased turnover among culinary employees. As a result, entrepreneurship has gained attention as an alternative career path and a means of self-realization for culinary professionals. Within this social context, this study seeks to provide foundational data for career development and entrepreneurship support policies for culinary employees by empirically verifying the relationships through which start-up characteristics are transferred to entrepreneurial self-efficacy, entrepreneurial intention, and actual start-up behavior.
Based on prior studies, a research model and hypotheses were established. A survey was conducted with 300 individuals who were currently employed in domestic hotel kitchens or who had previous experience as hotel culinary employees. The collected data were analyzed using SPSS 30.0, employing frequency analysis, reliability analysis, factor analysis, and correlation analysis to test the hypotheses. The results of the analysis are summarized as follows.
First, start-up characteristics were found to have a significant positive effect on entrepreneurial self-efficacy. In particular, culinary employees with stronger start-up preferences, higher achievement motivation, and greater risk-taking propensity perceived higher confidence in their ability to successfully perform entrepreneurial tasks.
Second, entrepreneurial self-efficacy had a significant positive effect on entrepreneurial intention, indicating that higher levels of self-efficacy strengthened individuals’ willingness to pursue entrepreneurial activities.
Third, entrepreneurial intention was shown to have a direct and significant positive effect on start-up behavior. This finding suggests that a concrete intention to start a business leads to actual preparation and execution of entrepreneurial activities.
Fourth, entrepreneurial self-efficacy played a crucial role in the relationship between entrepreneurial intention and start-up behavior, indicating that psychological confidence serves as an important factor facilitating the transition from intention to action.
In summary, the results confirm that the start-up characteristics of hotel culinary employees extend beyond mere personal traits and function as key factors that lead to actual start-up behavior through entrepreneurial self-efficacy and entrepreneurial intention. Accordingly, this study suggests the need for systematic support measures—such as mentoring systems, job-based entrepreneurship education programs, and entrepreneurship support policies—to help culinary employees perceive entrepreneurship as an opportunity for career expansion and self-realization.
This study holds both academic and practical significance in that it presents entrepreneurship among hotel culinary employees not as simple job turnover, but as a positive process of professional growth and a virtuous cycle contributing to industrial development.
