본 연구는 외식기업 중간관리자의 서번트 리더십이 조직문화와 이직의도에 어떠한 영향을 미치는지를 실증적으로 분석하고, 조직문화의 매개효과를 규명하고자 수행되었다. 최근 외식산업은 인력부족과 높은 이직률로 인해 조직 내 안정적 인적자원 관리가 기업 경쟁력의 핵심 요소로 부상하고 있으며, 이에 따라 중간관리자의 리더십이 구성원의 직무 태도와 조직문화 형성에 미치는 영향에 대한 관심이 높아지고 있다.
연구의 목적은 첫째, 서번트 리더십이 조직문화에 미치는 영향을 검증하고, 둘째, 조직문화가 이직의도에 미치는 영향을 분석하며, 셋째, 서번트 리더십과 이직의도 간의 관계에서 조직문화의 매개효과를 규명하는 데 있다. 또한 외식기업 종사자의 인구통계학적 특성(연령, 근속기간, 직급 등)에 따라 조직문화와 이직의도에 차이가 존재하는지 함께 살펴보았다.
연구모형은 서번트 리더십을 독립변수로, 조직문화를 매개변수로, 이직의도를 종속변수로 설정하였으며, 서번트 리더십의 하위요인(비전 제시, 공동체 형성, 성장지원, 권한부여, 헌신)을 중심으로 분석하였다. 연구는 외식업 근무 경험이 있는 종사자를 대상으로 설문조사를 실시하여 총 297부를 분석에 활용하였고, SPSS를 이용하여 신뢰도 분석, 요인분석, 회귀분석 및 매개효과 검증을 수행하였다.
분석 결과, 서번트 리더십은 조직문화에 정(+)의 영향을 미쳤으며, 조직문화는 이직의도에 부(-)의 영향을 미치는 것으로 나타났다. 또한 서번트 리더십의 일부 하위요인(헌신, 성장지원)은 이직의도에 직접적인 부(-)의 영향을 미쳤다. 조직문화는 서번트 리더십과 이직의도 간의 관계에서 매개효과를 나타내어, 리더십이 긍정적 조직문화를 통해 간접적으로 이직의도를 완화시키는 구조가 확인되었다.
본 연구는 외식산업에 서번트 리더십을 적용하여 그 효과를 실증적으로 검증함으로써 서비스산업 리더십 연구의 확장에 기여하였으며, 조직문화의 매개적 역할을 확인하여 리더십·조직문화·직무태도의 구조적 관계를 제시하였다. 실무적으로는 중간관리자의 리더십 역량 강화, 조직문화 관리의 중요성, 그리고 직원 유지 전략의 통합적 인사관리 체계 구축의 필요성을 제언하였다.
마지막으로 본 연구는 표본의 지역적 한계와 횡단적 설계의 제약을 가지고 있으며, 향후 연구에서는 다양한 업종 비교, 종단연구, 추가 변수(직무열의·조직몰입 등)를 포함한 확장 연구가 요구된다.

This study was conducted to empirically examine the influence of servant leadership among middle managers in foodservice companies on organizational culture and turnover intention, and to verify the mediating effect of organizational culture. In recent years, the foodservice industry has faced severe labor shortages and high turnover rates, making stable human resource management a critical factor in securing organizational competitiveness. Accordingly, interest has increased in understanding how the leadership of middle managers affects employees’ work attitudes and the formation of organizational culture.
The purposes of this study are threefold. First, it aims to identify the impact of servant leadership on organizational culture. Second, it examines the effect of organizational culture on turnover intention. Third, it investigates the mediating role of organizational culture in the relationship between servant leadership and turnover intention. Additionally, the study explores whether organizational culture and turnover intention differ according to the demographic characteristics of foodservice employees, including age, tenure, and job position.
The research model was established by setting servant leadership as the independent variable, organizational culture as the mediating variable, and turnover intention as the dependent variable. The analysis focused on the sub-dimensions of servant leadership—vision, community building, growth support, empowerment, and commitment. A survey was conducted with employees who had experience working in foodservice operations, and 297 responses were used for the final analysis. Statistical analyses, including reliability tests, factor analysis, regression analysis, and mediation tests, were performed using SPSS.
The results revealed that servant leadership had a positive effect on organizational culture, while organizational culture had a negative effect on turnover intention. Furthermore, specific sub-dimensions of servant leadership—commitment and growth support—were found to have a direct negative effect on turnover intention. Organizational culture mediated the relationship between servant leadership and turnover intention, indicating that servant leadership indirectly reduces turnover intention by fostering a positive organizational culture.
This study contributes to the expansion of leadership research within the service industry by empirically validating the effects of servant leadership in the foodservice sector. It also highlights the structural relationships among leadership, organizational culture, and employee attitudes by confirming the mediating role of organizational culture. From a practical perspective, the study suggests the need to strengthen the leadership competencies of middle managers, emphasizes the importance of managing organizational culture, and proposes the establishment of an integrated human resource management system incorporating leadership development, cultural management, and employee retention strategies.
However, this study has several limitations, including restricted regional sampling and the use of a cross-sectional research design, which limits the identification of changes over time. Future research should incorporate comparative studies across various service industries, longitudinal designs, and additional variables such as work engagement and organizational commitment to broaden the scope of analysis.
