This study examines how organizational culture relates to corporate sustainability and long-term firm value creation. Using employee-driven text reviews from Glassdoor, which reflect employees’ perceptions of organizational culture, we constructed a dictionary to measure five cultural dimensions (Respect, Teamwork, Quality, Integrity, and Innovation) and measured firm year cultural scores.
Using these measures, the first analysis examined the relationship between the five cultural dimensions at time t and ESG performance at time t+1 using OLS regression. The results showed that Respect, Teamwork, and Quality were consistently and significantly associated with positive ESG overall scores as well as with the Environment and Social pillars. These results suggest that organizational culture functions as a prerequisite for ESG performance, indicating that corporate sustainability outcomes are more likely to improve when a positive internal cultural environment is supported. In contrast, Integrity and Innovation did not show statistical significance, which may be attributable to limitations of the employee driven text and conceptual ambiguity in the dictionary.
In the second analysis, moderating effects were investigated by examining whether the impact of ESG performance on future firm value (Tobin's Q) depends on the level of organizational culture. To explicitly capture the causal path linking organizational culture, ESG performance, and firm value, we analyzed lagged relationships among culture at time t, ESG performance at time t+1, and Tobin’s Q at time t+2. The results showed that the coefficient of interaction term between Culture and ESG Score was positive and significant on Tobin’s Q, indicating that the conditional moderating effect of ESG performance on firm market value depends on the level of organizational culture. In particular, firms with higher levels of positive organizational culture tend to experience stronger valuation effects through ESG activities, as these activities are likely to be interpreted as reliable signals of long-term value creation in the market. Overall, this study provides strong empirical evidence that organizational culture is not just an internal management attribute but a strategic intangible asset that underpins corporate sustainability and future firm value.
