This study reinterprets the concept of the Junzi (君子) in the Analects from the perspective of contemporary inclusive leadership, focusing on the ways in which the Junzi’s thought and practice illuminate a form of leadership grounded in inclusion and moral cultivation. Rather than treating inclusive leadership as a modern framework applied to classical texts, this research places the Analects at the center and examines how the ethical vision embedded in Confucian thought offers enduring insight into leadership suited to today’s complex social realities.
Contemporary society brings together people with markedly different values, life experiences, and cultural backgrounds, a reality that frequently gives rise to tension, division, and various forms of exclusion. Under these conditions, leadership can no longer be reduced to acts of supervision or control. Rather, it calls for an approach that navigates difference and actively builds mutual trust within a community. This study proceeds from the understanding that such challenges are not unique to the modern world. Over two millennia ago, the Analects already presented an ethical vision centered on harmony and inclusion—one that continues to offer meaningful insight for present-day reflections on leadership.
Drawing on prior studies, this research identifies four core competencies of inclusive leadership and examines them in relation to key virtues of the Junzi found in the Analects.
First, learning goal orientation is explored through the Junzi’s love of learning (haoxue, 好學) and the cultivation of virtue (de, 德). In the Analects, the Junzi is not portrayed as a fully perfected figure but as one who continually recognizes personal limitations and pursues self-improvement through learning. Such learning does not remain an inward achievement but extends naturally toward benefiting others and the wider community, resonating with the reflective and growth-oriented stance expected of inclusive leaders today.
Second, openness and accessibility are examined through the attitudes of harmony (he, 和) and breadth (zhou, 周). The Junzi seeks harmony without blind conformity and maintains wide-ranging relationships while avoiding narrow factionalism. This posture reflects a leadership approach that respects diversity and difference while striving for balance and cohesion within the community.
Third, empathy is analyzed through the virtues of sincerity (zhong, 忠) and consideration (shu, 恕). In particular, shu functions as an ethical principle that encourages leaders to take the perspective of others and to regulate their own conduct accordingly. This orientation provides a moral foundation for care, psychological safety, and voluntary participation—key elements emphasized in inclusive leadership.
Finally, fairness and trust building are explored through passages related to impartiality (wulei, 無類) and trustworthiness (xin, 信). The Junzi treats people without discrimination and builds trust through consistency between words and actions. Rather than relying on authority or coercion, this model of leadership operates through moral influence and earned trust.
Taken together, the four competencies of inclusive leadership (learning orientation, openness and accessibility, empathy, and fairness with trust) are shown to operate organically within the Confucian framework of xiū jǐ zhì rén (修己治人), the unity of self-cultivation and the governance of others. Self-reflection and moral refinement constitute the foundation (xiū jǐ), while leadership as social practice emerges as an extension of this inner maturity (zhì rén). From this perspective, inclusive leadership can be understood as deeply continuous with the Confucian tradition rather than as a purely modern invention.
The leaders of the Junzi do not shut down differences or run away from arguments; rather, they aim for peace by accepting challenges and managing difficulty with ethical understanding. This timeless knowledge provides significant guidance for leadership in a time filled with separations and doubts, indicating that old wisdom still serves as an important tool for modern contemplation.
