    본 연구는 보육교사의 소명의식이 직무만족에 미치는 영향을 규명하고, 이 과정에 서 일의 의미와 소명수행의 매개효과를 검증하는 데 목적을 두었다. 선행연구는 직무만족 을 설명하는 요인을 주로 근무환경, 보상 등 외적 조건에 집중해 왔으나, 보육교사의 내 적 동기와 심리적 요인이 직무만족에 영향을 미치는 과정을 매개적 관점에서 검증한 연 구는 미흡하였다. 이에 본 연구는 Work as a Calling Theory(WCT)를 이론적 틀로 설정 하고, 소명의식이 인식(일의 의미)과 행동(소명수행)을 거쳐 직무만족에 도달하는 심리적 메커니즘을 실증적으로 밝히고자 하였다. 연구대상은 서울, 경기도, 인천지역의 어린이집에 종사하는 보육교사 327명을 편의 표집하였으며, 소명의식(CVQ-K), 일의 의미(WAMI), 소명수행(LCS), 직무만족 척도를 활용하여 자료를 수집하였다. 수집된 자료는 SPSS 31.0과 Process Macro 5.0(Model 6)을 활용하여 분석하였고, 부트스트래핑 5,000회, 95% 신뢰구간으로 매개효과 및 직렬매개효 과의 통계적 유의성을 검증하였다. 연구결과는 다음과 같다. 첫째, 소명의식은 ‘일의 의미’와 ‘소명수행’에는 정적인 영 향을 미쳤으나, ‘직무만족’에는 직접적인 영향이 없었다. 다만, ‘일의 의미’와 ‘소명수행’을 통한 간접효과는 모두 유의한 것으로 나타났다. 둘째, 일의 의미와 소명수행은 소명의식 과 직무만족의 관계에서 각각 유의한 단일 매개효과를 보였다. 셋째, 소명의식, 일의 의 미, 소명수행, 직무만족으로 이어지는 직렬매개효과 역시 유의하게 나타났다. 넷째, 간접 효과 간 비교에서 일의 의미와 소명수행의 매개효과 크기는 통계적으로 유의한 차이가 없었으며, 이는 두 변인이 독립적으로 기능하면서도 직무만족에 유사한 수준의 영향을 미 친다는 것을 의미한다. 이러한 결과는 보육교사의 직무만족을 향상시키기 위해서는 단순 한 처우 개선을 넘어, 보육교사의 직업적 의미 인식과 소명 실천을 지원하는 조직문화 및 교육 프로그램이 필요함을 시사한다. 또한 소명의식이 단순한 가치 지향에 머물지 않고 행동으로 전환될 때, 직무만족과 전문성 유지에 더 강력한 영향을 미친다는 점에서, 보육 교사의 소진 예방 및 장기근속 지원정책에 기초자료로 활용될 수 있다. 주요어: 소명의식, 일의 의미, 소명수행, 직무만족, 보육교사

    This study investigates how childcare teachers’ sense of calling influences their job satisfaction and examines whether this relationship is explained through mediating mechanisms, specifically meaning in work and living a calling. Previous research on job satisfaction has focused mainly on external conditions such as pay, workload, organizational climate, and employment stability, whereas relatively few studies have explored teachers’ internal motivation and psychological resources within a mediation-based analytical framework. To address this gap, the present study adopts Work as a Calling Theory (WCT) as its conceptual framework and empirically examines the psychological mediating process through which a sense of calling contributes to job satisfaction. Within WCT, calling is conceptualized as a value-oriented attitude that shapes how individuals interpret and engage in their work. Based on this perspective, the present study conceptualizes the pathway from calling to job satisfaction as involving a cognitive component—meaning in work—and a behavioral component—living a calling. Meaning in work refers to the extent to which teachers perceive their work as valuable and purposeful, whereas living a calling reflects the extent to which they enact that calling in their daily work behaviors and interactions. By testing these two mediators in a single analytical model, the study clarifies whether sense of calling exerts a direct influence on job satisfaction or whether its effect occurs primarily through indirect, mediation-driven mechanisms. Participants were 327 childcare teachers working in childcare centers located in Seoul, Gyeonggi-do, and Incheon. Convenience sampling was used, and data were collected through validated Korean versions of the Calling and Vocation Questionnaire (CVQ–K), the Work as Meaning Inventory (WAMI), the Living a Calling Scale (LCS), and a job satisfaction scale. The data were analyzed using SPSS 31.0 and PROCESS Macro 5.0 (Model 6). After descriptive and correlational analyses, the study tested mediation and serial mediation using a bootstrapping procedure with 5,000 resamples and 95% confidence intervals to evaluate the statistical significance of indirect effects. The findings were as follows. First, sense of calling significantly predicted both meaning in work and living a calling, indicating that teachers who perceive their work as a calling tend to view their work as meaningful and enact this calling behaviorally. However, when the mediators were included, the direct effect of calling on job satisfaction was not statistically significant. Instead, the indirect pathways through meaning in work and living a calling were both significant, showing that calling enhances job satisfaction primarily through these mediators. Second, each mediator—meaning in work and living a calling—exhibited a significant single mediating effect in the relationship between calling and job satisfaction. Third, the serial mediation process, whereby calling increases meaning in work, which in turn promotes living a calling and subsequently enhances job satisfaction, was statistically significant. Fourth, there was no significant difference in the magnitude of the indirect effects, suggesting that both meaning in work and living a calling function as independent yet similarly influential mediating pathways. These results highlight the importance of understanding childcare teachers’ job satisfaction through meaningful and behaviorally grounded psychological mechanisms rather than relying solely on external working conditions. They support a key proposition of WCT that calling exerts its influence through meaning-related and behavior-related mediating processes. Accordingly, enhancing teachers’ job satisfaction requires not only improving employment conditions but also fostering organizational cultures and professional development opportunities that help teachers reflect on the meaning of their work and enact their sense of calling in daily practice. In this respect, the findings provide empirical evidence that can inform policies and interventions aimed at preventing teacher burnout and promoting the long-term professional retention of childcare teachers.
