본 연구는 교대근무 간호사의 수면의 질, 건강행위, 소진이 회복탄력성에 미치는 영향을 규명하여 심리적 회복능력 증진을 위한 간호중재 개발의 기초자료를 제공하고자 시행된 서술적 상관관계 연구이다. S시와 G도에 위치한 종합병원 및 대학병원에서 2교대 또는 3교대 근무를 하는 간호사 130명을 대상으로 구조화된 자기보고식 설문을 실시하였으며, 수면의 질은 Pittsburgh Sleep Quality Index(PSQI), 건강행위는 Health Promoting Lifestyle Profile-II(HPLP-II), 소진은 Maslach Burnout Inventory(MBI), 회복탄력성은 Connor–Davidson Resilience Scale(CD-RISC)을 사용하여 측정하였다. 수집된 자료는 IBM SPSS 수는 소진(β=-.41, p<.001), 건강행위(β=.33, p<.001), 수면의 질(β=-.26, p=.004)이었으며, 이 세 변수의 설명력은 53.1%였다. 수면의 질이 나쁘고 소진이 높을수록 회복탄력성은 낮아지고, 건강행위를 적극적으로 실천할수록 회복탄력성은 향상되는 것으로 나타나, 교대근무간호사의 회복탄력성을 증진하기 위해서는 근무표 조정과 충분한 휴식보장을 통한 수면관리, 체계적인 건강증진 프로그램 운영, 소진 예방 및 스트레스 관리 교육을 포함한 다각적 중재 전략이 필요하다. Statistics 31.0 프로그램으로 분석하였고, 기술통계, t-test, 일원분산분석, Pearson 상관분석, 다중회귀분석을 적용하였다. 연구대상자의 하루 평균 수면시간은 5.5±1.2시간이었으며, 회복탄력성은 74.3±8.7점으로 중
간 이상 수준을 보였다. 일반적 특성 가운데 회복탄력성과 유의한 차이를 보인 변수는 하루 평균 수면시간이었고(F=4.61, p=.012), 7시간 이상 수면하는 군에서 회복탄력성이 가장 높았다. 상관분석 결과, 회복탄력성은 수면의 질(r=-.46, p<.001)과 소진(r=-.61, p<.001)과는 유의한 음의 상관을, 건강행위(r=.53, p<.001)와는 유의한 양의 상관을 나타냈다. 다중회귀분석에서 다중회귀분석 결과, 회복탄력성의 유의한 예측변수는 소진(β=-.41, p<.001), 건강행위(β=.33, p<.001), 수면의 질(β=-.26, p=.004)이었으며, 이 세 변수의 설명력은 53.1%였다. 수면의 질이 나쁘고 소진이 높을수록 회복탄력성은 낮아지고, 건강행위를 적극적으로 실천할수록 회복탄력성은 향상되는 것으로 나타나, 교대근무 간호사의 회복탄력성을 증진하기 위해서는 근무표 조정과 충분한 휴식 보장을 통한 수면관리, 체계적인 건강증진 프로그램 운영, 소진 예방 및 스트레스 관리 교육을 포함한 다각적 중재 전략이 필요하다.

This study aimed to examine the effects of sleep quality, health-promoting behaviors, and burnout on resilience among shift-work nurses and to provide foundational data for developing nursing interventions to enhance psychological resilience. A descriptive correlational design was employed. Data were collected from 130 nurses working rotating shifts (two-shift or three-shift systems) at general and university hospitals located in S-city and G-province, Korea. Structured self-report questionnaires were used, including the Pittsburgh Sleep Quality Index (PSQI), the Health Promoting Lifestyle Profile II (HPLP-II), the Maslach Burnout Inventory (MBI), and the Connor–Davidson Resilience Scale (CD-RISC). Data were analyzed using IBM SPSS Statistics version 31.0 with descriptive statistics, independent t-tests, one-way ANOVA, Pearson’s correlation coefficients, and multiple regression analysis.
The mean sleep duration of participants was 5.5±1.2 hours per day.
The average scores were 8.94±3.21 for sleep quality, 2.74±0.54 for health-promoting behaviors, 2.91±0.69 for burnout, and 74.3±8.7 (out of 100) for resilience. Among general characteristics, resilience differed significantly only by average sleep duration (F=4.61, p=.012), with the highest resilience observed in nurses who slept 7 hours or more per day. Resilience showed significant negative correlations with sleep quality (r=-.46, p<.001) and burnout (r=-.61, p<.001), and a significant positive correlation with health-promoting behaviors (r=.53, p<.001).
Multiple regression analysis revealed that burnout (β=-.41, p<.001), health-promoting behaviors (β=.33, p<.001), and sleep quality (β=-.26, p=.004) were significant predictors of resilience, explaining 53.1% of the variance in resilience (Adj. R²=.531). Higher levels of burnout and poorer sleep quality were associated with lower resilience, whereas higher levels of health-promoting behaviors were associated with higher resilience.
These findings indicate that resilience among shift-work nurses is a multidimensional construct influenced by sleep-related factors, lifestyle behaviors, and occupational burnout. To enhance resilience in shift-work nurses, comprehensive interventions that improve sleep quality, promote health-enhancing behaviors, and prevent burnout through organizational and individual-level strategies are essential.
