초심상담자의 다문화 상담 개입 경험에 대한 현상학적 연구 = A Phenomenological Study of Novice Counselors’ Multicultural Counseling Intervention Experiences

국문 초록 (Abstract)

본 연구는 초심상담자의 다문화 상담 개입 경험과 그 의미를 심층적으로 탐색하여, 다문화 상담 영역에서 초심상담자를 위한 교육·훈련 체계 및 현장 지원 체계 마련을 위한 기초 자료를 제공하고 다문화 상담의 전문성 강화에 기여하고자 수행되었다. 이를 위해 다문화 상담이 이루어지는 다양한 실천 현장인 가족센터, 이주여성상담센터, 지자체 특화 사업팀, 대학교 상담 센터에서 근무하며 다문화 상담 경력 3년 이내에 해당하는 초심상담자 5명을 연구 참여자로 선정하여 심층 인터뷰를 실시하였고, Giorgi의 기술적 현상학적 방법을 적용하여 자료를 수집·분석하였다. 연구 결과, 78개의 의미단위와 11개의 하위 주제, 4개의 상위 주제가 도출되었다. 4개의 상위주제는 ‘언어적 제약 및 언어 장벽 극복을 위한 다각적인 노력’, ‘사회·구조적 한계 속에서의 갈등과 옹호 실천’, ‘문화 수용을 통한 문화적 감수성의 확장’, ‘자기 성찰을 통한 전문적·인간적 성장’으로 나타났다. 구체적으로, 첫 번째 상위 주제인 ‘언어적 제약 및 언어 장벽 극복을 위한 다각적인 노력’에서는 ‘언어적 제약으로 인한 어려움’, ‘통역을 통해 소통의 깊이를 더함’, ‘내담자와의 심리적 거리를 좁히기 위한 상담자의 다양한 시도’가, 두 번째 상위 주제 ‘사회·구조적 한계 속에서의 갈등과 옹호 실천’에서는 ‘사회·경제적 어려움에 놓인 내담자에 대한 위기 개입과 자원연계’, ‘내담자가 처한 환경에서의 구조적 불평등으로 인한 상담자의 갈등', '사회적 약자로서의 내담자 상황에 대한 인권적 옹호’가, 세 번째 상위 주제 ‘문화 수용을 통한 문화적 감수성의 확장’에서는 ‘문화적 맥락 속에서의 내담자에 대한 이해 확장’, ‘내담자의 문화를 수용하기 위한 다방면의 노력’으로 구성되었고, 네 번째 상위 주제 ‘자기 성찰을 통한 전문적·인간적 성장’에서는 ‘상담 진입에서의 심리적·물리적 장벽으로 인한 막막함을 경험하며 자신의 한계 성찰’, ‘문화적 편견에 대한 치열한 내적 성찰’, ‘문화적 차이를 뛰어넘는 관계의 진정성 속에서의 조우’로 확인되었다. 본 연구는 다양한 현장에서 활동하는 초심상담자들의 실제 다문화 상담 경험을 기술적 현상학의 관점에서 심층적으로 분석하여 공통된 의미구조와 존재적·관계적 본질을 도출하였다는 점에서 의의를 지닌다. 이를 통해 초심상담자들이 경험하는 어려움, 개입 방식, 성장 과정의 특징을 입체적으로 제시하였으며, 향후 초심상담자 교육 및 현장 지원 체계 마련을 위 한 실질적 기초자료를 제공하였다.

다국어 초록 (Multilingual Abstract)

This study aimed to explore in depth the multicultural counseling intervention experiences of novice counselors and to examine the meanings embedded in those experiences. Through this exploration, the study sought to provide foundational data for establishing training and support systems for beginner multicultural counselors and to contribute to enhancing the professional competence of multicultural counseling in Korea.
To achieve this purpose, five novice counselors with less than three years of experience in multicultural counseling, working in various multicultural counseling settings, were selected as research participants. In-depth interviews were conducted, and the data were collected and analyzed using Giorgi’s descriptive phenomenological method.
As a result of the analysis, 78 meaning units, 11 sub-themes, and four overarching themes were derived. The four themes identified were < Multifaceted Efforts to Overcome Linguistic Constraints and Language Barriers >, < Conflicts and Advocacy Practices within Social and Structural Limitations >, < Expansion of Cultural Sensitivity through Cultural Acceptance >, and < Professional and Human Growth through Self-Reflection >.
Specifically, the first theme, <Multifaceted Efforts to Overcome Linguistic Constraints and Language Barriers> included ‘difficulties stemming from linguistic limitations', 'deepening communication through interpreters', and 'various attempts by counselors to reduce psychological distance from clients.'
The second theme, <Conflicts and Advocacy Practices within Social and Structural Limitations>, encompassed 'crisis intervention and resource linkage for clients facing socio-economic difficulties', 'counselors’ internal conflicts arising from structural inequalities surrounding clients', and 'human-rights–oriented advocacy for clients in socially disadvantaged positions.'
The third theme, <Expansion of Cultural Sensitivity through Cultural Acceptance> consisted of 'broadening understanding of clients within their cultural contexts' and 'counselors’ multifaceted efforts to embrace clients’ cultures'.
The fourth theme, <Professional and Human Growth through Self-Reflection> included 'reflecting on the counselor’s limitations while experiencing feelings of uncertainty caused by psychological and practical barriers at the beginning of counseling', 'intensive internal reflection on cultural biases', and 'encounters marked by relational authenticity that transcend cultural differences'.
This study holds significance in that it provides an in-depth phenomenological analysis of novice counselors’ multicultural counseling experiences in diverse practice settings. By identifying common meaning structures and the existential and relational essences of these experiences, the study offers a multidimensional understanding of the challenges, intervention processes, and developmental characteristics of beginner multicultural counselors. Furthermore, it provides practical groundwork for developing training programs and institutional support systems tailored to novice counselors in multicultural counseling
contexts.
