본 연구는 영유아교사의 감정노동이 직무만족도에 미치는 영향관계에서 사회적지지, 교사효능감, 교사소진의 관계를 확인하고자 하였다. 이를 위해 선행연구를 토대로 영유아교사의 심리적 변인인 감정노동을 독립변수로 설정하고, 직장에서 직무만족도에 관련성이 높은 사회적지지, 교사효능감, 교사소진을 매개변수로 설정하여, 가설적 모형으로 구축하고, 이를 검정하고자 하였다. 이에 본 연구는 K도 영유아교육기관에 재직중인 교사 450명을 대상으로 결측치와 이상치를 제거한 최종 420의 자료를 사용하였다. 자료는 SPSS 26.0 프로그램을 이용하여 연구대상의 특성과 변수의 기술통계, 상관분석, 연구도구의 신뢰도를 검증하였고, AMOS 26.0 프로그램을 이용하여 연구모형의 적합도와 모형을 검증하였다.
본 연구의 목적을 달성하기 위해 선정한 연구문제는 다음과 같다.
첫째, 영유아교사의 감정노동, 직무만족도, 교사효능감, 교사소진, 사회적지지의 경향성 및 상관관계는 어떠한가?, 둘째, 영유아교사의 감정노동이 직무만족도에 미치는 영향에서 사회적지지와 교사효능감, 교사소진의 구조적 관계는 어떠한가?
본 연구의 주요 연구결과를 요약하면 다음과 같다.
첫째, 본 연구는 영유아교사의 감정노동, 사회적지지, 교사효능감, 교사소진, 직무만족도 간의 경향성과 상관관계를 확인하고, 감정노동이 직무만족도에 미치는 영향 과정에서 사회적지지, 교사효능감, 교사소진이 어떠한 구조적 관계로 작동하는지를 검증하였다. 먼저 변인 간 관련성을 살펴보면 직무만족도는 사회적지지와 교사효능감과 정적으로 관련되는 반면, 교사소진과는 부적으로 관련되어 직무만족이 외적 자원(사회적지지)과 내적 자원(교사효능감)에 의해 강화되고, 교사소진에 의해 약화되는 경향이 확인되었다. 또한 사회적지지와 교사효능감은 교사소진을 유의하게 낮추는 방향으로 작용하여, 주변으로부터 사회적지지를 경험하고 자신의 교수 및 보육 역량을 긍정적으로 인식할수록 정서적 고갈, 비인간화, 성취감 저하로 대표되는 교사소진 수준이 감소하는 양상을 보였다. 한편 감정노동은 사회적지지와 교사효능감에 유의한 정적 영향을 미쳐, 영유아교사의 감정노동이 단순한 정서적 부담에 머무르기보다 동료 및 원장, 가족 등 사회적 관계망 속에서 지지 경험을 촉진하고, 자신의 전문적 역량에 대한 유능감 지각을 강화하는 심리・관계적 자원으로 기능할 가능성을 시사하였다.
둘째, 변인 간 구조적 관계를 검증한 결과, 연구모형은 전반적으로 양호한 적합도를 보였으며 감정노동은 직무만족도에 유의한 직접효과를 나타내지 않았다. 대신 감정노동의 영향은 사회적지지, 교사효능감, 교사소진을 경유하는 간접경로에서만 유의하게 나타나 완전매개 구조가 확인되었다. 구체적으로 감정노동은 사회적지지를 통해 직무만족도에 도달하는 경로와 교사효능감을 통해 직무만족도에 도달하는 경로에서 유의한 간접효과를 보였고, 사회적지지와 교사효능감, 교사소진으로 이어지는 순차적 경로에서도 직무만족도로의 간접효과가 유의하였다. 더 나아가 사회적지지와 교사효능감이 병렬적으로 작동하는 경로, 그리고 사회적지지와 교사효능감, 교사소진, 직무만족도로 이어지는 다중 순차 경로 역시 유의하여, 감정노동이 단일 경로가 아닌 다양한 심리사회적 자원의 조합을 통해 직무만족과 연결됨이 드러났다. 종합하면, 영유아교사의 감정노동은 직무만족도를 직접적으로 높이거나 낮추는 1차 요인이라기보다, 사회적지지와 교사효능감이라는 보호요인을 강화하고 교사소진을 완화하는 과정 속에서 그 영향이 비로소 설명되는 조건적 요인으로 기능하며, 직무만족도 제고를 위해서는 감정노동 자체의 강도 조절뿐 아니라 사회적지지 체계 확충과 교사효능감 증진, 교사소진 예방을 통합적으로 설계하는 접근이 필요함을 시사한다.
이를 통해 얻어진 결론은 다음과 같다.
첫째, 영유아교사의 감정노동은 더 이상 일방적으로 소진과 스트레스의 원천으로만 이해될 수 없다. 본 연구에서 감정노동은 사회적지지와 교사효능감을 증진시키고, 교사소진을 완화하는 다양한 간접경로를 통해 직무만족도에 긍정적으로 기여하는 잠재적 자원으로 작용하였다. 특히 내면적 행동을 중심으로 한 감정조절 전략은 영유아, 학부모, 동료, 원장과의 관계에서 신뢰와 공감을 형성하고, 교사 스스로 자신의 전문성과 영향력을 긍정적으로 인식하도록 하여, 직무만족으로 이어지는 선순환 구조를 가능하게 한다는 점에서 교육적·이론적 의의가 크다.
둘째, 영유아교사의 직무만족도 향상을 위해서는 감정노동을 줄이는 것만큼이나, 감정노동이 사회적지지와 교사효능감으로 전환될 수 있도록 지원하는 환경을 조성하는 것이 중요하다. 동료 교사와의 협력적 관계, 원장의 공감적·지지적 리더십, 학부모와의 신뢰 기반 파트너십은 교사에게 강력한 사회적지지 자원으로 작용하며, 이는 교사소진을 완충하고 직무만족을 증진시키는 핵심 요인이 된다. 동시에, 교사효능감을 높이기 위한 성공경험 제공, 자율성과 전문성을 존중하는 조직문화, 자기성찰과 정서조절 역량을 강화하는 연수와 멘토링은 감정노동이 긍정적 결과로 전환되는 필수 조건이라 할 수 있다.
셋째, 교사소진은 감정노동과 직무만족도 사이에서 부정적 경로를 매개하는 핵심 위험요인으로 확인되었으며, 이를 완화하기 위한 다층적 개입이 요구된다. 교사 개인에게는 정서조절 능력, 회복탄력성, 자기돌봄 전략을 강화하는 심리·정서 지원이 필요하고, 기관 차원에서는 적정 아동-교사 비율, 행정업무 경감, 보상 및 복지 개선, 정기적인 상담 및 자조모임 운영과 같은 구조적 개선이 병행되어야 한다. 이러한 실천적 노력은 사회적지지와 교사효능감을 강화하고, 교사소진을 예방·완화함으로써, 결과적으로 감정노동이 직무만족과 교사 전문성 향상으로 이어지는 토대를 제공하게 된다.
마지막으로, 본 연구는 영유아교사의 감정노동–사회적지지–교사효능감–교사소진–직무만족도로 이어지는 다층적 매개 구조를 통합적으로 검증하였다는 점에서 학문적·실천적 의의를 지닌다. 감정노동을 단순한 부담이 아닌, 적절한 조직적·정책적 지원 속에서 교사의 성장과 직무만족을 촉진하는 자원으로 전환할 수 있는 가능성을 제시하였으며, 이를 바탕으로 향후 영유아교사 지원 정책과 교사교육 프로그램은 정서적 역량, 사회적지지 체계, 효능감 증진, 소진 예방을 동시에 고려하는 통합적 관점에서 설계될 필요가 있음을 시사한다. 이는 궁극적으로 영유아교사의 직업적 행복과 더불어 영유아교육 및 보육의 질적 향상에 기여하는 기반이 될 것이다.
본 연구의 시사점은 다음과 같다. 영유아교사의 감정노동을 교사소진의 원인에만 한정하지 않고, 조직적 지원을 통해 전문성과 직무만족을 높이는 정서적 자원으로 전환해야 한다는 데 있다. 이를 위해 기관 차원의 정서표현 및 자기성찰 중심 연수와 감성 리더십 기반 행정지원이 마련되어 내면적 행동을 촉진하고 감정조절 역량을 강화할 필요가 있으며, 동료 협력 문화 및 학부모와의 신뢰 소통과 원장의 정서적 지지 등 다층적 사회적지지가 일시적 관계 지원을 넘어 지속 가능한 조직문화로 제도화되어야 한다. 아울러 멘토링, 사례 공유, 자기주도적 전문성 개발을 통해 교사효능감을 높이고, 정서회복 프로그램, 휴식 및 상담 제도, 지원적 소통 구조를 연계한 통합적 소진 예방체계를 구축함으로써 교사의 심리적 안녕과 직무 지속성을 뒷받침해야 한다. 나아가 본 연구가 확인한 사회적지지와 교사효능감의 매개효과는 향후 두 변인을 중심으로 한 통합 개입모형 개발과 현장 적용을 통한 효과 검증의 필요성을 제시하며, 이는 교사 복지 향상을 넘어 영유아교육기관의 지속가능성과 교육·보육의 질 제고로 확장될 수 있다.

This study aimed to examine the relationship between social support, teacher efficacy, and teacher burnout in the context of the impact of emotional labor on job satisfaction among early childhood educators. To this end, based on prior research, emotional labor—a psychological variable among early childhood educators—was set as the independent variable. Social support, teacher efficacy, and teacher burnout, which are highly relevant to job satisfaction in the workplace, were set as mediating variables. A hypothetical model was constructed and tested. This study utilized data from 450 teachers employed at early childhood education institutions in Province K, with a final sample of 420 after removing missing and outlier values. Data were analyzed using SPSS 26.0 to examine participant characteristics, descriptive statistics of variables, correlation analysis, and reliability of research instruments. Model fit and model validation were conducted using AMOS 26.0.
The research questions selected to achieve the purpose of this study are as follows.
First, what are the trends and correlations among emotional labor, job satisfaction, teacher efficacy, teacher burnout, and social support among early childhood educators? Second, what is the structural relationship among social support, teacher efficacy, and teacher burnout in the influence of emotional labor on job satisfaction among early childhood educators?
The main findings of this study are summarized as follows.
First, this study examined the trends and correlations among emotional labor, social support, teacher efficacy, teacher burnout, and job satisfaction among early childhood educators. It also verified the structural relationships through which social support, teacher efficacy, and teacher burnout operate in the process of emotional labor's influence on job satisfaction. First, examining the relationships among variables revealed that job satisfaction was positively correlated with social support and teacher efficacy, while negatively correlated with teacher burnout. This indicates that job satisfaction tends to be enhanced by external resources (social support) and internal resources (teacher efficacy), and weakened by teacher burnout. Furthermore, social support and teacher efficacy significantly reduced teacher burnout. Specifically, experiencing social support from others and positively perceiving one's teaching and childcare capabilities led to decreased levels of teacher burnout, characterized by emotional exhaustion, dehumanization, and reduced sense of accomplishment. Meanwhile, emotional labor exerted a significant positive influence on social support and teacher efficacy, suggesting that rather than merely constituting an emotional burden, emotional labor among early childhood educators functions as a psychological and relational resource. This resource promotes experiences of support within social networks, such as among colleagues, directors, and families, and strengthens perceptions of competence regarding one's professional capabilities.
Second, the results of verifying the structural relationships between variables showed that the research model exhibited overall good fit. Emotional labor did not demonstrate a significant direct effect on job satisfaction. Instead, the influence of emotional labor was only significantly observed through indirect pathways via social support, teacher efficacy, and teacher burnout, confirming a complete mediation structure. Specifically, emotional labor showed significant indirect effects on job satisfaction via the path through social support and via the path through teacher efficacy. Additionally, the sequential path from social support to teacher efficacy to teacher burnout also yielded a significant indirect effect on job satisfaction. Furthermore, the path where social support and teacher efficacy operate in parallel, and the multiple sequential path from social support to teacher efficacy, teacher burnout, and job satisfaction were also significant. This revealed that emotional labor connects to job satisfaction not through a single path but through a combination of various psychosocial resources. In summary, emotional labor among early childhood educators functions not as a primary factor directly increasing or decreasing job satisfaction, but rather as a conditional factor whose influence is explained within the process of strengthening protective factors like social support and teacher efficacy and mitigating teacher burnout. This suggests that to enhance job satisfaction, an integrated approach is needed that not only regulates the intensity of emotional labor itself but also expands social support systems, enhances teacher efficacy, and preventing teacher burnout.
The conclusions drawn from this are as follows.
First, the emotional labor of early childhood educators can no longer be understood solely as a one-sided source of burnout and stress. In this study, emotional labor acted as a potential resource that positively contributed to job satisfaction through various indirect pathways: enhancing social support and teacher efficacy, and mitigating teacher burnout. Particularly, emotional regulation strategies centered on internal actions hold significant educational and theoretical implications. They enable a virtuous cycle leading to job satisfaction by fostering trust and empathy in relationships with infants/toddlers, parents, colleagues, and directors, and by helping teachers positively recognize their own professionalism and influence.
Second, to enhance job satisfaction among early childhood educators, it is crucial not only to reduce emotional labor but also to foster an environment where emotional labor can be transformed into social support and teacher efficacy. Collaborative relationships with fellow teachers, empathetic and supportive leadership from the director, and trust-based partnerships with parents serve as powerful social support resources for teachers. These act as key factors in buffering teacher burnout and enhancing job satisfaction. Simultaneously, providing opportunities for success experiences to boost teacher efficacy, fostering an organizational culture that respects autonomy and professionalism, and offering training and mentoring that strengthen self-reflection and emotional regulation skills are essential conditions for transforming emotional labor into positive outcomes.
Third, teacher burnout was identified as a key risk factor mediating the negative pathway between emotional labor and job satisfaction, necessitating multi-layered interventions to mitigate it. Individual teachers require psychological and emotional support to strengthen their emotional regulation abilities, resilience, and self-care strategies. At the institutional level, structural improvements must be implemented concurrently, such as maintaining appropriate child-teacher ratios, reducing administrative burdens, enhancing compensation and welfare, and operating regular counseling and self-help groups. These practical efforts strengthen social support and teacher efficacy, prevent and mitigate teacher burnout, and ultimately provide the foundation for emotional labor to lead to job satisfaction and enhanced teacher professionalism.
Finally, this study holds academic and practical significance in that it comprehensively verified the multilevel mediating structure linking emotional labor to social support, teacher efficacy, teacher burnout, and job satisfaction among early childhood educators. It suggests the potential to transform emotional labor from a mere burden into a resource that promotes teacher growth and job satisfaction within appropriate organizational and policy support. Based on this, it implies that future early childhood teacher support policies and teacher education programs need to be designed from an integrated perspective that simultaneously considers emotional competence, social support systems, efficacy enhancement, and burnout prevention. Ultimately, this will form the foundation for enhancing the quality of early childhood education and care, alongside contributing to the professional well-being of early childhood educators.
The implications of this study are as follows. The emotional labor of early childhood educators should not be confined solely to a cause of teacher burnout; rather, it should be transformed into an emotional resource that enhances professionalism and job satisfaction through organizational support. To achieve this, institution-level training focused on emotional expression and self-reflection, along with administrative support grounded in emotional leadership, should be established to promote internalized behaviors and strengthen emotional regulation capabilities. Furthermore, multi-layered social support—including a culture of peer collaboration, trust-based communication with parents, and emotional support from the director—must be institutionalized as a sustainable organizational culture, moving beyond temporary relational support. Furthermore, teachers' psychological well-being and job continuity should be supported by enhancing teacher efficacy through mentoring, case sharing, and self-directed professional development, and by establishing an integrated burnout prevention system that links emotional recovery programs, rest and counseling systems, and supportive communication structures. Furthermore, the mediating effect of social support on teacher efficacy identified in this study highlights the need to develop an integrated intervention model centered on these two variables and to validate its effectiveness through field application. This approach has the potential to extend beyond improving teacher welfare to enhance the sustainability of early childhood education institutions and elevate the quality of education and childcare.
