This study aims to explore the mediating effects of collective efficacy and resilience on the relationship between young teachers' sense of vocation and job engagement, as well as the moderating effects of organizational motivation. To demonstrate scientific rigor, the study first conducted research on career development theory, need theory, cognitive theory, and positive psychology theory, and conducted extensive literature research on the relationships between each variable pair. This study takes "sense of vocation" as independent variable, "job engagement" as dependent variable, "collective efficacy" and "resilience" as mediating variables, and "organizational motivation" as moderating variable, to construct an empirical model. To scientifically verify the research model and hypotheses, 535 young teachers from 10 colleges and universities in Jiangsu Province, China, were selected as the survey respondents, and their sense of vocation, job engagement, collective efficacy, resilience, and organizational motivation were investigated and collected through paper-based questionnaires. The data were analyzed using SPSS 26.0 software to determine the influence relationships among the variables and to verify the mediating and moderating effects. The analysis results are as follows. First, there are significant positive correlations between young teachers' sense of vocation, job engagement, collective efficacy, resilience, and organizational motivation. Second, sense of vocation has a significant positive impact on job engagement among young teachers. Third, collective efficacy and resilience play a mediating role in the relationship between sense of vocation and job engagement among young teachers. Finally, organizational motivation plays a moderating role in the relationship between sense of vocation and job engagement among young teachers. Based on the research findings, the following implications are drawn. In China, the personnel management departments of various colleges and universities should pay attention to guiding and cultivating young teachers and implement effective incentive measures and organizational support from both the aspects of ethics and professional practice. By cultivating young teachers' sense of vocation, colleges and universities can stimulate their collective efficacy and resilience and improve their job engagement. Moreover, the greater the level of organizational motivation, the more significant the positive impact of sense of vocation on job engagement.
