이 연구의 목적은 변화하는 사회적 요구와 교육 환경에서 교사들의 관계맺음을 통한 실천 양상을 탐색함으로써 교사의 사회적 행위자성이 어떻게 발현되며 교직 전문직성 구조가 어떻게 분화되는지를 분석하는 것이다.
최근 교사들은 사회와 교육의 변화에 맞추어 전통적인 교실 실천을 넘어선 다양한 실천을 도모한다. 교사는 교실이라는 성을 쌓는 군주의 이미지를 탈피하며 학교 내·외의 주체와 연결되면서 실천의 범위를 확장하고 그 방식을 다양화하고 있다. 교사들의 확장된 실천은 교사가 더 이상 고립되어 실천하는 존재가 아니며, 타자 및 외부와 연결되며 교육 실천을 쇄신하는 존재임을 보여준다. 이는 직업 세계의 성격이 변화한다는 사실과 연관된다. 과거 전문직은 지식과 기술을 독점하는 폐쇄성을 띠었다면, 최근에는 외부와의 유기적인 관계맺음을 통해 유동적이며 혼종적인 전문직성을 구성하는 방향으로 전환되고 있다. 교직 역시도 직업적 변화의 흐름에서 예외일 수 없기에, 교사는 관계맺음을 토대로 실천의 방식과 범위를 재구성하는 직업인 중 하나로 여겨질 수 있다. 즉, 교직 실천은 거시적인 직업 세계의 변화 흐름과 무관하지 않다. 동시에, 본 연구에서는 교사와 교직이 갖는 특수성을 고려한다. 국가공무원이면서, 전문가인 동시에 여전히 스승이 되기를 요구받는 복합적인 교사에 대한 역할기대는 다층화되는 직업 세계의 모습을 반영하면서도 전통적인 교사의 특징이 잔존함을 보여준다.
복잡해지는 교사와 교직을 이해하기 위해 지금까지의 연구는 교사 전문성 계발 혹은 교사 정체성 형성 개념을 다루었다. 그러나 이는 교직 단위의 교육적 활동을 개별 교사의 능력, 인식, 세계관 및 정체성으로 환원하여 이해했다는 명확한 한계를 보인다. 본 연구에서는 교사를 개인적이고 개별적인 존재가 아니라, 교직이라는 직업 단위 내에서 실천하는 직업적 행위자로 상정한다. 다시 말해, 직업구조와 교사의 관계를 탐구하고자 한다. 이를 살펴보기 위해, 교사의 ‘관계맺음’은 핵심적인 기제로 분석될 필요가 있다. 교직 전문직성의 분화와 교사로서의 사회적 행위자성 형성은 모두 ‘관계맺음’을 경유하기 때문이다. 따라서, 교직의 직업적 구조가 관계맺음을 수반하는 교사의 실천에 어떻게 영향을 주는지, 이러한 교사의 실천을 통해 교직 전문직성이 어떻게 분화하는지를 고찰하는 것이 본 연구의 목적이다. 위의 연구의 필요성 및 목적을 토대로 본 연구는 세 가지 연구 질문을 던진다. 1) 교사는 학교 내·외에서 누구와 어떻게 관계를 맺으며 이는 교육 실천과 어떻게 관련되는가? 2) 사회적 관계맺음과 성찰은 ‘교사’라는 사회적 행위자의 형성과 어떻게 관련되는가? 3) 교사의 연결과 사회적 관계맺음은 교직 전문직성을 어떻게 분화하고 있는가?
이론적 배경으로 본 연구는 직업사회학에서의 전문직성 개념을 교직 연구에 도입한다. 전문직성은 전문직을 규정하거나 전문직의 특성을 보여주는 일종의 이데올로기이다. 전통적으로는 기능주의적 관점에서 폐쇄성을 띠는 전문직성을 상정했으나, 최근에는 전문인의 연결과 관계맺음으로 전문직성이 다양한 층위로 ‘분화’될 수 있으며, 이를 계기로 전문직성의 경계가 확장될 수 있다는 ‘연결하는 전문직성’논의로 발전하고 있다. 본 연구에서는 이러한 전문직성 개념을 교직에 적용하여 이해하고자 한다. 두 번째로는 ‘관계사회학’의 관점을 적극 수용하여, 관계맺음을 매개로 교사 행위자성이 형성되는 과정과 원리를 이론적으로 고찰한다. ‘관계적 교사 행위자성’ 도식은 교사의 관계적 지향과 태도, 관계적 성찰을 통해서 교사라는 사회적 행위자가 형성될 수 있음을 보여준다. 이로써, ‘관계맺음’이 교사 행위자성 형성에 중요한 기제임을 밝힌다. 마지막으로 위의 논의를 종합하여 ‘관계적 교직 전문직성’의 이론적 구상을 살펴본다. 교사의 관계맺음이 단지 교사 행위자의 형성으로 그치는 것이 아니라 전문직성의 분화를 이끌어 낼 수 있음을 이론적으로 설명함으로써 교직 전문직성의 구조적 변화에 관한 이론적 자원을 마련한다.
방법론적으로 본 연구는 비판적 실재론을 철학적 기반으로 하는 질적 연구 방법을 채택하고 있다. 비판적 실재론의 층화된 존재론을 기반으로 하여 교사들의 실천 사례에 내재되어 있는 작동 기제를 드러내고자 한다. 구체적인 연구 방법으로는 세 종류의 교사 실천 사례를 연구 대상으로 선정했다. 이들은 학교 내·외에서 적극적이고 활발한 연결과 관계맺음을 통해 교육적 실천을 이어오는 교사들로, 전문직성 분화의 도식과 이론적으로 맞닿아 있는 사례이다. 첫 번째는 배롱중학교라는 혁신학교 공동체에서의 관계맺음을 통한 실천, 두 번째는 교사단체에서의 관계맺음을 통한 다양한 실천 양상, 세 번째는 박사학위를 취득하고 학계와 연결하며 교직에서의 실천을 확장하는 교사들의 사례이다. 본 연구에서 ‘연결하는 교사들’이라고 명명한 이 세 사례는 각기 다른 방식의 연결을 통한 교육적 실천을 보여주며, 이를 통해 교직의 전문직성이 어떤 방식으로 분화되고 확장하는지를 보여줄 것으로 기대된다.
연구 결과는 다음과 같이 요약된다. 첫 번째, 배롱중학교의 ‘협력하는 교사들’은 학교의 협력적 가치를 공유하며 실천의 토대로 삼는다. 이는 개별 교사를 환대하고 존중하는 분위기, 그리고 의례화된 학기 초 워크숍 및 전학공으로 가능했다. 이러한 토대에서 교사들은 전학공 과정 및 일상 생활에서의 미시적인 관계맺음으로 이를 재생산하며 선순환을 만들어낸다. 배롱중 교사들은 일련의 교사 협력과 관계맺음이 학생에 대한 이해를 심화하고 넓히기 위한 것임을 깨달으며 학생을 지향하는 태도를 더욱 강화하고 확장한다. 두 번째, 교사단체에 참여하는 ‘결속하는 교사들’은 교사로서 진정성 있고 의미 있는 실천을 하기 원했다. 그러나 단체교사의 유별난 실천은 일선 학교에서 쉬이 받아들여지지 못하고 교사단체를 찾아나간다. 단체교사는 단체를 통해 교육적 지향성과 정서적 안정감을 공유하고, 자신의 실천이 단단해지면서도 다채로워지는 것을 경험함으로써 단체를 지향하는 태도를 갖게 된다. 이를 통해 개인 단위에서는 알지 못했던 것들을 경험하며 교사로서의 삶을 확장하고, 외부와의 연결을 통해 단체 활동의 외연을 확장한다. 마지막으로, 박사학위를 취득한 ‘공부하는 교사들’은 교사의 성장을 담지하지 못하는 교직의 구조적 한계 탓에 학위과정을 시작했다. 이들은 학위과정에서의 연결을 통해 개인 경험의 범주를 넓혀가고, 외부활동 및 학술활동 등을 통해 실천의 범위를 확장해 나간다. 그러나 박사교사의 관계맺음의 양상이 학계에만 치중된다면 교사로서의 정체성이 결절된다. 이는 박사학위를 개인의 성취로 여기면서 관계가 아닌 개인을 지향하는 태도로 이어졌기 떄문이다. 다만, 대부분의 박사교사는 학계와의 관계와 교직에서의 관계를 적절히 유지한다. 자신의 연구 능력을 활용하여 교직에서의 관계를 강화하며 학술적 능력을 교육현장으로 환류한다.
연구결과를 토대로 교사의 관계맺음과 교직 전문직성의 연관을 논의했다. 우선, 구조적 조건으로서 교직의 구조가 교사들의 전문직성에 미치는 영향을 논의했다. 교사들은 교직의 구조, 즉, 교육 프로그램, 노동시장, 업무구조, 문화에 영향을 받고 있었다. 그러나 기존 논의에서처럼 이는 동일한 교사 ‘모델’로 감환되지 않았으며, 각기 독특한 전문직성을 창출하고 있었다. 두 번째로는 ‘교사 행위자성’이 형성되기 위해 사회적 상호작용이 필연적으로 요구됨을 논의했다. 관계적 주체 형성 도식에서 ‘우리-관계’가 사회적 행위자를 직조하는 데에 핵심임을 밝히면서 사회적 행위자로서의 ‘교사’가 되기 위하여 교육적 관계를 지향하는 태도가 요구됨을 보여주었다. 본 연구의 ‘연결하는 교사들’은 나름의 관계맺음을 통해 발휘되는 관계적 지향 및 성찰이 교사 행위자성으로 이어짐을 보여준다. 이는 관계적 교사 행위자성 도식을 통해 해석된다. 끝으로, 이러한 교사 행위자성이 교직 전문직성 구조를 분화함을 보여주었다. 이는 비판적 실재론의 형태발생적 도식으로 설명되었다. 교사의 사회적 관계맺음은 독자적 실재로서 행위자성을 경유하여 구조를 변화시키는 인과적 힘을 갖는다. 이를 통해 교직 전문직성 구조는 분화하고 확장될 수 있음을 논의했다. 배롱중 교사는 ‘실천적 전문인’으로, 단체교사는 활동 양상에 따라 ‘정치적 전문인’, ‘관료적 전문인’ 등 다양한 전문인으로, 박사교사는 ‘학술적 전문인’으로 분화하고 있음을 보여주고 있다.
본 연구의 의의는 첫 번째로, 교사의 실천이 개인의 전문성으로 환원되지 않고 교직 단위에서 해석될 수 있는 새로운 학술적 담론의 가능성을 촉발했다는 것이다. 특히, 교사의 계발이 ‘학습’으로 치환되지 않도록 논의함으로써 교사의 직업적 성장을 위해서 구조적 뒷받침 및 다양한 방식의 관계맺음이 필수적임을 주장했다. 두 번째로는 관계맺음을 통해 발현된 교사의 행위자성이 단순히 개인에서 머물지 않고 교직 전문직성이라는 구조를 변화시키는 과정 및 양상을 드러냈다는 의의가 있다. 이를 관계적 교직 전문직성 도식으로 이론화함으로써 학술적 논의에 기여했다. 마지막으로, 본 연구는 교사의 다채롭고 유별난 실천을 위한 노력이 그저 파편적인 행위로 그치지 않을 수 있는 언어를 제공했다는 실천적 의의가 있다. 교사의 다양한 관계맺음과 실천이 지속되었을 때 교직의 구조가 이를 포괄하는 방식으로 확장할 수 있다는 본 연구의 주장을 통해 다양한 교육적 아이디어가 창발할 수 있는 토양이 마련될 수 있을 것으로 기대된다.

This study aims to analyze how teachers’ social agency is manifested and how the structure of the teaching profession is being re-stratified. To achieve this purpose, it explores patterns of practice through teachers’ relationship-building within the changing context of society and education.
In recent years, teachers have been engaging in diverse patterns of practices that transcend traditional classroom boundaries in response to broader societal and educational transformations. Whereas teachers were once likened to monarchs who built walls around their classrooms, they are now expanding the scope and methods of their practices by connecting themselves with stakeholders both within and beyond schools. That is, they are no longer isolated practitioners but socially embedded actors seeking to renew educational practices. This shift reflects a broader transformation in the nature of professionalism where professional occupations were once exclusive and self-contained—monopolizing knowledge and authority—they are now evolving into more fluid, hybrid, and relational forms. The teaching profession, as a form of professions, is no exception to this transformation. Teachers, too, are redefining the scope and modes of their work through relational engagement with broader contexts. At the same time, the unique characteristics of the teaching profession persist. The complex role expectations of teachers—as civil servants, mentors, and experts—simultaneously reflect both the enduring and expanding nature of the profession.
Previous studies have attempted to understand the increasingly complex nature of teaching by examining teacher professionalism and identity formation. However, these studies often reduce educational activity to the competencies, worldviews, or identities of individual teachers. In contrast, this study understands teachers not as isolated agents, but as professional actors embedded within—and acting through—the structures of the teaching profession. Accordingly, it explores how the professional structure both conditions and is reshaped by teachers’ social agency. In this regard, relationship-building is understood as a key mechanism that not only explains the internal differentiation of professional teaching but also constitutes teacher agency itself. This study thus asks: (1) With whom and how do teachers form relationships within and outside schools, and how are these relationships related to their educational practice? (2) How are teachers formed as social actors through their relationships and reflective practices? (3) How does teachers’ relationality shape the stratification of teaching professionalism?
Theoretically, the study introduces the concept of professional identity from the sociology of professions and applies it to teaching. While professionalism was traditionally conceived—particularly in functionalist terms—as a closed system, recent discussions emphasize “connective professionalism,” where professional boundaries are restructured through external linkages. Second, the study draws on relational sociology to examine how teacher agency is formed through relationship-building. The framework of “relational teacher agency” demonstrates that teachers become social agents through their relational orientations, attitudes, and reflexivity. Relationship-building is thereby positioned as an ontological mechanism in the formation of teacher agency. Third, the study synthesizes these insights to propose a theoretical model of “relational teaching professionalism,” arguing that teacher agency not only emerges through relationships but also drives the structural stratification of the profession itself.
Methodologically, this is a qualitative study grounded in the stratified ontology of critical realism. Rather than simply offering empirical descriptions, it seeks to uncover the generative mechanisms underlying teacher practices. Three types of “connective teachers” were selected: (1) teachers at Baerong Middle School who engage in collaborative practices rooted in shared school values; (2) teachers who are active in professional communities, pursuing educational change beyond the institutional constraints of schools; and (3) doctoral teachers who expand their professional scope through engagement with academia. These cases represent distinct forms of relational professionalism.
The findings can be summarized as follows. First, at Baerong Middle School, teachers embody the school’s collaborative values through daily micro-level relationship-building, particularly through professional learning communities and beginning-of-semester rituals. These practices foster a virtuous cycle that reinforces student-centered practices. Second, teachers in professional communities sought sincerity and meaning in teaching and found in these communities both emotional support and pedagogical renewal. Through community-based reflection and shared aspirations, they extended their practices beyond the individual, forming a broader collective identity. Third, doctoral teachers pursued higher education due to the structural limitations of teaching and expanded their practices by building academic networks. While some risked becoming detached from the teaching field, most balanced their dual identities by using academic expertise to enhance educational practice and return value to the profession.
The study discusses three main implications. First, professionalism in teaching profession is shaped , but not determined, by structural conditions such as division of labor, labor market, training programs, and professional culture shape. Rather than producing a singular teacher model, they enable differentiated forms of professionalism. Second, teacher agency is inherently relational. “We-relations” and reflective engagement with others are essential for becoming a teacher as a social actor. Third, this relational agency re-stratifies the profession itself. Through a critical realist lens and morphogenetic modeling, the study shows that teachers’ social relationships exert causal power to transform the structure of the profession. Teachers are thus stratified into different elite formations: “practical elites” at Baerong Middle School, “political” or “bureaucratic elites” among community-based teachers, depending on their relational orientations and commitments, and “academic elites” among doctoral teachers,.
In conclusion, this study contributes to the theoretical and practical discourse on teacher professionalism in three ways. First, it resists the reduction of teacher development to individual learning, instead emphasizing structural and relational conditions. Second, it theorizes how teacher agency extends beyond individuals to reshape the profession. Third, it offers frontline teachers a vocabulary for articulating their diverse and often unconventional practices—providing discursive legitimacy for sustaining them. Ultimately, this study lays a foundation for imagining a more inclusive and relational future of professional teaching.
