본 연구는 산재근로자의 자기효능감에 영향을 미치는 요인을 실증적으로 분석하고, 성별이 자기효능감 형성 과정에서 조절효과를 갖는지 검증하는 것을 목적으로 한다. 이를 위해 2023년 8월부터 10월까지 실시된 산재보험 패널 3차 코호트 조사 1차 자료를 활용하였으며, 분석 대상은 결측치를 제거한 총 3,683명(여성 626명, 남성 3,057명)으로 설정하였다.
본 연구에서는 기존 연구를 바탕으로 자기효능감에 영향을 미치는 요인을 조건적 자원(장해 정도, 취업 여부, 재활서비스 이용 여부), 물리적 자원(가구소득), 심리·사회적 자원(자아존중감, 사회적 교류 수준)으로 구분하여 분석하였다. 또한, 성별이 자기효능감에 미치는 영향을 파악하고, 성별이 독립변수와 종속변수 간 관계를 조절하는지 검토하기 위해 다중회귀분석 및 위계적 회귀분석을 실시하였다.
분석 결과, 자아존중감과 사회적 교류 수준이 자기효능감에 가장 큰 영향을 미치는 변수로 확인되었으며, 취업 여부와 장해 정도도 유의미한 영향을 미치는 것으로 나타났다. 반면, 재활서비스 이용 여부와 가구소득은 자기효능감에 통계적으로 유의미한 영향을 미치지 않았다. 또한, 성별이 자기효능감 수준에는 영향을 미치지만, 성별이 조건적, 물리적, 심리·사회적 자원의 효과를 조절하지 않는 것으로 나타나, 기존의 사회적 역할 이론이 예측한 결과와 차이를 보였다.
이러한 결과는 산재근로자의 자기효능감 향상을 위해 단순한 경제적 지원이나 재활서비스 제공만으로는 충분하지 않으며, 심리적 안정과 사회적 지지를 강화하는 정책이 필수적임을 시사한다. 또한, 성별 간의 조절효과는 확인되지 않았지만, 성별에 따른 직접적인 영향과 현실적 격차 가능성을 고려할 때, 모든 산재근로자에게 적용 가능한 보편적 지원을 기본으로 하면서도, 성별과 개인 특성에 따른 보완적 접근이 병행되어야 함을 제안한다.
그럼에도 불구하고 본 연구는 몇 가지 한계를 지닌다. 첫째, 횡단적 자료를 활용하여 분석을 수행하였기 때문에 변수 간의 인과관계를 명확히 규명하는 데 한계가 있다. 둘째, 사회적 교류 수준과 자기효능감 측정 방식이 일부 제한적이며, 직장 동료, 가족, 친구와의 관계를 보다 세부적으로 반영하지 못했다. 셋째, 근로환경, 직무 적합성, 복귀 의지 등 추가적인 요인을 고려하지 못한 점 또한 보완이 필요한 부분이다. 마지막으로, 성별 외에 노동시장 내 지위, 가사 부담, 건강 상태 등의 변수를 조절변수로 고려하지 못했다는 점에서 향후 연구의 필요성이 제기된다.
결론적으로 본 연구는 산재근로자의 자기효능감 형성 과정에서 심리·사회적 요인의 중요성을 실증적으로 제시하였다. 향후 연구에서는 종단적 연구 설계를 적용하여 인과관계를 보다 명확히 검증하고, 다양한 조절변수를 포함한 분석을 통해 연구의 범위를 확장할 필요가 있다. 이를 통해 산재근로자의 심리적·사회적 복귀를 보다 효과적으로 지원할 수 있는 정책적 시사점을 도출할 수 있을 것이다.

This study aims to empirically analyze the factors affecting the self-efficacy of injured workers and to examine whether gender has a moderating effect in the process of self-efficacy formation. To this end, the study utilized the first wave data from the third cohort of the Industrial Accident Compensation Insurance Panel, collected between August and October 2023. After excluding cases with missing values, a total of 3,683 respondents(626 women and 3,057 men) were included in the analysis.
Based on previous studies and theoretical frameworks, the independent variables were categorized in accordance with the Conservation of Resources(COR) theory: conditional resources(degree of disability, employment status, use of rehabilitation services), material resources (household income), and psychosocial resources (self-esteem, level of social interaction). Multiple regression and hierarchical regression analyses were conducted to identify the impact of these variables on self-efficacy and to test the moderating role of gender.
The results revealed that self-esteem and level of social interaction had the strongest positive effects on self-efficacy, followed by employment status and degree of disability. In contrast, the use of rehabilitation services and household income did not show statistically significant effects. Gender was found to have a significant direct effect on self-efficacy, but it did not moderate the effects of conditional, material, or psychosocial resources, diverging from predictions based on social role theory.
These findings suggest that improving injured workers' self-efficacy requires more than economic support or access to rehabilitation services; psychological stability and enhanced social support are also essential. Although gender did not show a moderating effect, its direct influence and the potential for real-world disparities highlight the need for universal support policies that apply to all injured workers, complemented by targeted interventions for specific groups based on gender and individual characteristics.
Nevertheless, this study has several limitations. First, the cross-sectional nature of the data restricts the ability to draw definitive conclusions about causal relationships. Second, the measurement of social interaction and self-efficacy was somewhat limited and did not fully capture the qualitative aspects of relationships with colleagues, family, and friends. Third, important contextual variables such as work environment, job fit, and motivation for returning to work were not included. Finally, potential moderating variables beyond gender—such as labor market position, caregiving burden, and health status—were not examined, indicating the need for further research.
In conclusion, this study empirically highlights the importance of psychosocial factors in shaping the self-efficacy of injured workers. Future studies should adopt longitudinal designs to better identify causal relationships and incorporate a wider range of moderating variables. Such efforts will help derive more effective policy implications to support the psychological and social reintegration of injured workers.
