본 연구는 경영진 인센티브 구조와 제도적 압력이 기업의 윤리경영 수준에 미치는 영향을 실증적으로 분석하였다. 기존 연구들은 내부 통제 설계와 외부 제도 환경이 각각 윤리경영에 영향을 미친다고 주장해왔으나, 두 요인이 결합될 때 어떠한 조건에서 윤리적 행동이 실질적으로 강화되는지에 대한 조건적 관계는 충분히 검토되지 않았다. 이에 본 연구는 제도이론과 대리인 이론을 통합하는 시각에서, (1) 인센티브가 윤리경영과 연계될 경우 윤리적 행동 수준이 증가하는지, (2) 제도적 압력이 이러한 관계를 조절하는지에 대한 두 가지 가설을 설정하였다.
2020년부터 2024년까지의 기간 동안 국내 대기업 139개사를 대상으로 KCGS의 ESG 윤리경영 평가자료와 기업 공시자료를 결합한 패널 데이터를 구축하였으며, 다중 회귀분석을 통해 가설을 검증하였다. 분석 결과, 윤리경영과 연계된 인센티브가 존재할 경우 기업의 윤리경영 수준이 유의하게 높았으며, 제도적 압력이 중간 수준일 때 인센티브의 효과가 가장 강하게 나타나는 조건적 complementarity의 가능성이 확인되었다.
이러한 결과는 윤리경영이 단일한 내부 혹은 외부 요인에 의해 결정되지 않으며, 제도적 환경과 내부 유인 구조가 전략적으로 상호보완적으로 작동할 때 가장 효과적으로 구현된다는 점을 시사한다. 이론적으로는 제도와 보상의 관계를 설명하는 통합적 틀을 제시하며, 실무적으로는 제도적 압력이 강한 산업일수록 윤리경영 실행을 위한 인센티브 설계가 핵심적 수단이 될 수 있음을 보여준다.

This study empirically investigates how executive incentive structures and institutional pressure influence the level of corporate ethical behavior. While prior research has examined the independent effects of internal control systems and external institutional environments, it has not sufficiently explored the conditional relationship between these two factors and the specific conditions under which their interaction effectively enhances ethical behavior. To address this gap, the present study integrates institutional theory and agency theory to test two hypotheses: (1) whether ethical incentives for executives lead to higher levels of ethical behavior, and (2) whether institutional pressure moderates this relationship.
Using panel data constructed by combining KCGS ESG ratings on ethical management with firm disclosure data from 139 large Korean companies over the 2020–2024 period, the study conducts multiple linear regression analyses to test the hypotheses. The results show that firms with ethical incentives exhibit significantly higher levels of ethical behavior. Moreover, the effect of such incentives is most pronounced under moderate levels of institutional pressure, suggesting a conditional complementarity between internal incentives and external constraints.
These findings imply that ethical behavior is not driven solely by internal or external factors, but is most effectively achieved when institutional contexts and internal incentive structures operate in strategic complementarity. Theoretically, this study contributes an integrative framework linking institutional constraints with incentive design, and practically, it underscores the importance of incentive mechanisms in industries exposed to strong institutional pressures.
