    “사람들은 어떤 유형의 보상방식에 민감하게 반응하는가?”
    조직 구성원을 움직이게 하는 힘이 무엇인지를 묻는 이 질문은 인사관리의 핵심 쟁점이자 본 연구를 진행하게 된 시작점이다. 특히 서로 다른 세대에 속한 구성원들은 동일한 보상에도 전혀 다른 반응을 보이곤 한다. 즉, 어느 세대는 금전적 보상에 즉각적으로 반응하는 반면, 또 다른 세대는 금전적 보상보다 직무 책임감, 조직 내 인정과 같은 내재적 보상에 더 큰 가치를 두는 경향을 보일 수 있는 것이다. 이러한 현상은 오늘날 다양한 세대가 함께 일하는 조직 환경에서 더욱 복잡한 양상으로 나타나고 있으며, 단순히 새롭게 나타나고 있는 문화 현상이 아니라 조직성과와 직결되는 현실적인 문제로 인식되고 있다.
    이에 따라 본 연구는 세대에 따라 구성원들이 선호하는 보상방식이 어떻게 다른지를 살펴보고, 이러한 선호 보상방식의 차이가 직무성과에 어떠한 영향을 미치는지 실증적으로 분석하고자 했다. 특히 기존 연구들이 주로 개념적 세대 구분에 의존했던 것에 비해 본 연구는 실제 설문 응답 자료를 기반으로 한 군집분석을 통해 세대를 구분하고, 세대의 조절효과를 중심으로 분석을 시도한 점에서 차별성을 가진다. 이를 위해 구성원의 직무성과에 영향을 미치는 요소로서 선호 보상방식을 외재적 보상, 내재적 보상, 복합적 보상으로 유형화했으며, 이 보상유형들이 세대별로 어떻게 인식되고 직무성과에 어떠한 영향을 주는지를 다각적으로 분석했다.
    연구대상은 설문조사에 참여한 K공기업에 재직 중인 임직원 중 결측치를 제외한 총 510명이다. 연구모형은 ‘직무성과’를 종속변수로, ‘선호 보상방식’을 독립변수로 설정하고, ‘세대’를 조절변수로, ‘성별, 학력, 근속연수, 직급, 직군, 근무지’를 통제변수로 활용했다.
    분석방법으로는 외재적 보상, 내재적 보상, 복합적 보상 및 출생연도 변수를 표준화한 후 계층적 군집분석을 통해 세대 구분의 실증적 기준을 도출했다. 그 결과 군집 수 3개가 출생연도 뿐만 아니라 직무성과에 영향을 미치는 선호 보상방식에 대한 인식 측면에서 가장 타당하게 구분되는 세대로 해석될 수 있음을 확인했다.
    이후 3개의 군집 수를 기준으로 각 군집 간 선호 보상방식에 대한 인식 차이를 일원분산분석(ANOVA)을 통해 살펴봤다. 그 결과 외재적 보상, 내재적 보상 및 복합적 보상 모두 세대 간 차이가 유의하게 나타났으며, 특히 외재적 보상은 젊은 세대에서 상대적으로 높은 중요도를 보였다. 반면에 내재적 보상과 복합적 보상은 고연령 세대에서 보다 중시되는 경향이 나타났다. 이는 세대별로 물질적 보상, 심리적·정서적 만족감, 조직 내 지위상승에 대한 선호도 등에 대한 기대 수준이 상이하다는 것을 시사한다.
    또한 선호 보상방식이 직무성과에 미치는 영향을 파악하고자 다중회귀분석을 시행했다. 분석 결과 외재적 보상, 내재적 보상은 직무성과에 유의한 정(+)의 영향을 미치는 것으로 나타났다. 특히 직무 성취감, 조직 내 인정과 같은 내재적 보상이 직무성과를 제고하는데 더 큰 영향을 미치는 것으로 확인됐다. 반면에 복합적 보상은 직무성과에 통계적으로 유의한 영향을 미치지 않았다.
    아울러 세대 조절효과를 확인하기 위해 세대와 보상유형 간 상호작용항을 포함한 계층적 다중회귀분석을 시행했다. 그 결과 외재적 보상과 젊은 세대(MZ-α세대) 간 상호작용은 유의한 조절효과를 보인 반면에, 내재적 보상의 경우 세대 간 상호작용은 통계적으로 유의하지 않았다. 흥미로운 점은 복합적 보상과 젊은 세대(MZ-α세대) 간 상호작용에서도 유의한 정(+)의 영향을 보였다는 것이다. 이는 복합적 보상이 기성세대에 비해 젊은 세대(MZ-α세대)에서 직무성과 향상에 실질적으로 기여할 수 있음을 시사한다.
    본 연구는 이론적 및 실무적 측면에서 의미있는 시사점을 제공한다. 먼저 기존의 고정적 세대 구분 방식에서 벗어나 군집분석을 통한 세대 구분 가능성과 조절효과를 입증함으로써 세대 연구의 이론적 지평을 확장했다는 점이다. 또한 실무적으로는 공공부문 내 세대별 선호 보상방식에 대한 인식을 바탕으로 차별화된 보상체계를 설계함으로써 구성원의 직무성과를 극대화할 수 있는 보상전략 수립의 필요성을 제시했다. 특히 MZ세대의 조직 내 유입이 활발해지고 있는 시점에서 선호 보상방식과 연계된 공정하고 명확한 보상제도의 구축은 직무성과 향상에 중요한 전략적 요소가 될 수 있다.
    다만, 본 연구는 K공기업이라는 조직에 한정된 표본을 기반으로 분석을 진행했기 때문에 전체 공공부문에 대한 일반화와 해석에 있어서 신중한 접근이 필요하다. 그럼에도 불구하고 본 연구는 세대별 선호 보상방식의 차이를 실증적으로 규명하고, 이와 연계되는 보상정책에 관한 전략적 시사점을 제시했다는 점에서 유의미한 자료로 활용될 수 있을 것이다.

    “What types of rewards most effectively motivate members within organizations?”
    This fundamental question—concerning what motivates members of an organization—lies at the core of human resource management and serves as the starting point of this study. Members from different generations often react differently to the same types of rewards. While some generations may be more movivated by monetary rewards, others tend to place greater value on intrinsic rewards such as job responsibility and recognition within the organization. These generational differences in reward perception have become more complex in today’s multigenerational workplaces and are now recognized not merely as a cultural phenomenon but as a practical issue directly related to organizational performance.
    Accordingly, this study empirically investigates how reward preferences differ by generation and how these preferences affect job performance. Unlike prior research that relies on predefined generational classifications, this study empirically identifies generational segments using cluster analysis based on actual survey responses, and explores their moderating effects. Reward preferences were categorized into three types: extrinsic rewards, intrinsic rewards, and mixed rewards—the latter combining both extrinsic and intrinsic elements. The study then examines how these types of rewards are perceived across generational groups and how they influence job performance.
    The research sample consists of 510 employees from a major Korean public enterprise, excluding responses with missing values. The analytical model specifies job performance as the dependent variable, reward preference as the independent variable, generation as a moderating variable, and demographic characteristics such as gender, education, tenure, job rank, job type, and workplace location as control variables.
    To determine empirical criteria for generational segmentation, hierarchical cluster analysis was conducted after standardizing the variables for extrinsic rewards, intrinsic rewards, mixed rewards, and birth year. The results indicate that a three-cluster solution provides the most valid generational grouping, as it best reflects not only differences in birth year but also differences in perceptions of reward preferences related to job performance.
    Subsequently, one-way ANOVA was conducted to analyze generational differences in perceptions of each reward type across the three clusters. The results revealed statistically significant differences in all three reward types—extrinsic, intrinsic, and mixed—by generation. In particular, younger generations rated extrinsic rewards more highly, while older generations placed greater value on intrinsic and mixed rewards. These findings indicate that expectations for material compensation, psychological satisfaction, and upward mobility within the organization vary substantially across generations.
    To further examine the influence of reward preferences on job performance, multiple regression analysis was conducted. The results showed that both extrinsic and intrinsic rewards have a statistically significant positive effect on job performance, with intrinsic rewards such as job achievement and recognition within the organization exerting a stronger influence. However, mixed rewards did not show a statistically significant effect on job performance.
    To test the moderating effect of generation, hierarchical multiple regression analysis was conducted by including interaction terms between generation and reward types. The analysis revealed that the interaction between extrinsic rewards and younger generations (MZ-α generation) had a significant positive moderating effect, whereas the interaction between intrinsic rewards and generation was not statistically significant. Interestingly, the interaction between mixed rewards and the MZ-α generation showed a significant positive effect on job performance, indicating that mixed rewards may contribute more meaningfully to performance improvement among younger employees compared to older generations.
    This study offers meaningful implications from both theoretical and practical perspectives. Theoretically, it expands the scope of generational research by empirically validating the possibility of generation classification through cluster analysis and confirming the moderating role of generation. Practically, it highlights the need to develop differentiated reward strategies tailored to generational preferences, especially within the public sector, in order to enhance employee performance. In particular, as the MZ generation increasingly enters the workforce, the establishment of fair and transparent reward systems aligned with reward preferences emerges as a critical strategic factor for improving job performance.
    Nevertheless, the study's generalizability is limited due to its focus on a single public enterprise(K-Public Enterprise). Therefore, the findings should be interpreted with caution when applied to the broader public sector. Despite this limitation, the study offers meaningful empirical evidence on generational differences in reward preferences and presents strategic insights into the design of more effective reward policies.
