The purpose of this study is to verify the mediating effect of feedback seeking behavior and the moderating effect of perceived organizational support on the relationship between goal orientation and organizational change readiness. In order to achieve goals, the research questions were set as follows. First, what is the correlation between employees' goal orientation, organizational change readiness, feedback seeking behavior, and perceived organizational support? Second, do feedback seeking behaviors have a mediating effect on the relationship between goal orientation and organizational change readiness? Third, does perceived organizational support have a moderating effect on the relationship between goal orientation and feedback seeking behavior?
In order to verify the research questions, we conducted online surveys on domestic company members through mobile and e-mail, a total of 256 samples were analyzed using AMOS 23.0 and SPSS 23.0. The findings of this study are as follows.
First, learning goal orientation and performance prove goal orientation had a positive effect on organizational change readiness but performance avoidance goal orientation had no significant effect on organizational change readiness. Second, learning goal orientation and performance prove goal orientation had a positive effect on feedback seeking behavior but performance avoidance goal orientation had no significant effect on feedback seeking behavior. Third, both positive and negative feedback seeking behaviors had a positive effect on the organizational change readiness. Fourth, there was a moderating effect of perceived organizational support in the relationship between learning goal orientation and feedback seeking behavior but there was no moderating effect on the relationship between performance avoidance goal orientation, performance prove goal orientation, and feedback seeking behavior. Fifth, The mediating effect of feedback seeking behavior exists in the relationship between learning goal orientation, prove goal orientation, and organizational change readiness but There was no mediating effect of feedback seeking behavior in the relationship between performance avoidance goal orientation and organizational change readiness.
The implications based on the results of this study are as follows. First, organizations should look for ways to support their employees in various ways so that they feel a sense of belonging and trust in the organization and we must constantly devise ways to lower the resistance of our members to readiness for organizational change. Second, It suggests that a climate of communication that can provide positive and negative feedback to members of the organization should be created and developed.
This study examines whether feedback seeking behavior plays a role in the relationship between goal orientation and organizational change readiness of domestic company members, and examines the moderating effect of perceived organizational support between goal orientation and feedback seeking behavior. In addition, this study explores the correlations between feedback seeking behavior and organizational change readiness according to the motivation of goal orientation, and demonstrated that it is important to support the support and communication climate according to the characteristics of the members in order for the organization to attempt prepared changes. Research on factors influencing the readiness of organizational change is still insufficient in Korea. Therefore, Various approaches should be attempted, and more meaningful follow-up studies will have to be made in order for the organization to be competitive in the changing situation.
