It was intended to find out the job, career, organizational characteristics factors and effect that have direct and indirect influence on the intention of dental hygienist to change career and to present the ground data for enhancement of the manpower management of dental hygienist and improvement of expertise. With 448 dental hygienists working at dental clinics in Daegu, Ulsan, and Busan, surveys were carried out.
The result showed significant differences of ages, marriage status, highest level of education, and total clinical career in all of career satisfaction, career commitment, and career withdrawal intention. Career satisfaction and career immersion got higher as they are older, have higher education, and have longer clinical career, and career withdrawal intention got lower. As a result of hypothesis verification on the structural equation, career satisfaction had direct effect on job fitness, job autonomy, and career plan. Career commitment had direct effect on career plan, career plateau, and compensation recognized, and indirect effect was significant in all of job, career, and organizational characteristics excluding job performance, growth opportunities. Only career commitment had significant direct effect on career withdrawal intention.
Thus, it is necessary to compose multilateral positive environment in job, organization, and career characteristics to restrain job change and career change of dental hygienists. Especially, to reinforce career commitment, which has the highest influence on career withdrawal intention, active effort and attention of dental clinics are required.
