This paper contains research on the group cohesiveness of special warfare forces including the ROK Marines, an organization that is one of the three mysteries of Korea. A unit's group cohesiveness refers to solidarity or camaraderie, which is one of the most important factors for displaying combat power in the military. The purpose of this paper is to identify what factors influence group cohesiveness and then to single out the factor with the largest influence.
Through theoretical inquiry, research papers on group cohesiveness were investigated and the variables used were collected. These 25 variables were divided into four types according to individual dimensions and organizational dimensions. Variables in the individual dimension were divided into horizontal and vertical factors and variables in the organizational dimension were divided into organizational and institutional factors before being empirically analyzed. These pre-existing variables did not entail cultural characteristics so they were termed non-cultural variables.
Considering the importance of a organizational culture approach, three variables of organizational culture types, symbols and means of knowledge sharing were created and applied. Such cultural approaches had not been widely used in Korean administrative studies research. In particular, analyzing symbols and means of knowledge sharing in military organizations have never been researched empirically.
In order to empirically analyze these non-cultural variables and organizational culture variables, four units were chosen: special warfare forces, marines, infantry and communication unit. The first two were labeled special warfare forces and the latter two were labeled regular units. These units were then given questionnaires to answer and the results were processed by the SPSS 12.0 statistic program. The research results are as follows.
First, in comparing the level of group cohesiveness between special warfare forces and regular forces, it was found that the special warfare forces had a higher level of group cohesiveness.
Second, in analyzing the non-cultural variables, there was a statistically significant difference in horizontal factors that relate to interaction between unit members, vertical factors that relate to the relationship between a unit member and his direct superior, and organizational factors that indicate a unit member's attraction towards the organization. Horizontal factors had the largest impact on group cohesiveness with organizational factors following in second place. Vertical factors had very little impact.
Third, organizational culture variables including types of organizational culture, symbols, and means for sharing knowledge were applied. In terms of type of organizational culture, special warfare forces had the characteristics of a group culture while regular forces more closely resembled a hierarchical culture. Symbols were used more often by special warfare forces than regular forces while special warfare forces focused more on tacit knowledge as a means for knowledge sharing. The factors that impacted group cohesiveness the most was means for sharing knowledge, than symbols and type of organizational culture impacted group cohesiveness the least.
Fourth, combining all variables impacting group cohesiveness and conducting a multiple regression analysis yielded the result that organizational culture variables had a larger impact than non-cultural variables. This implies that a organizational culture approach is useful for public organizations such as administrative organization and military organizations as well.
In conclusion, in order to foster solidarity which is important for military units to display combat power, non-cultural factors are important but organizational culture factors should be given more attention. Among non-cultural factors, close relationships between unit members are the most important with each unit member's affinity and trust towards the organization also being important. Among the organizational culture variables, knowledge sharing focused on tacit knowledge had the largest impact. Thus, high level education and training focused on acquiring personal experience on insight, intuition and sixth sense as well as advanced physical ability is most important.
